    The winner takes it all, the loser has to fall:Provoking the agency perspective in employability research

    In this paper, we provoke the strong focus on personal agency in employability research. We counter three dominant assumptions in the literature, namely, (a) that employability is an individual asset, (b) that employability is owned by the individual, and (c) that employability leads to positive outcomes. A key observation is that the three dominant theories that are being used in employability studies, namely, human capital theory, conservation of resources theory, and social exchange theory, also question these core agency assumptions that form the basis of those studies. Based on these theories, we identify three blind spots in employability research: Employability is (a) contextual, (b) relational, and (3) polarising. Taken together, we make the case that the agency perspective overlooks a potential dark side of employability: The winner takes it all, the loser has to fall. We outline a future research agenda on this potential dark side of employability

    Job insecurity: Mediator or moderator of the relationship between type of contract and various outcomes?

    Research on the consequences of job insecurity among temporary workers has been largely exploratory. This study investigates whether job insecurity either mediates or moderates the relationship between type of contract (temporary versus permanent) and its outcomes. It extends previous research by including a wide range of outcomes (job satisfaction, engagement, organisational commitment, trust, general health, irritation, turnover intention, performance, and positive work life interference), most of which have not yet been considered in this context. Results (N = 656) point to the moderating role of job insecurity, however only for outcomes reflecting immediate reactions. Implications for future research are discussed

    Validation of a short and generic Qualitative Job Insecurity Scale (QUAL-JIS)

    The Qualitative Job Insecurity Scale (QUAL-JIS) has been used in job insecurity (JI) research for the past 9 years, without formal validation. The goal of the current study was to test the scale s psychometric properties. We checked the scale s reliability, as well as its validity, investigating evidence based on the scale s content, internal structure, and relations to other variables (convergent and discriminant, predictive and concurrent, as well as incremental predictive evidence). We additionally evaluated its cross-country and longitudinal invariance over three measurement times (6 months apart) in two countries (Romania and Belgium; NRO = 388, NBE = 1,992). We found evidence for the scale s reliability and validity, QUAL-JIS showing partial scalar invariance across time and between the two countries. Interestingly, qualitative JI measured with QUAL-JIS explained additional variance in the employees need for recovery above and beyond another popular qualitative JI scale

    Sex, Gender Identity, and Perceived Employability Among Spanish Employed and Unemployed Youngsters

    Young people find it difficult to access to the labor market, particularly in countries like Spain with a dramatically high rate of unemployment. A further problem is that this labor market is not gender-neutral. This has been demonstrated repeatedly in the literature, with women typically being at a disadvantage. This highlights the need to study issues related to employability from a gender perspective, beyond including sex as a mere control variable. This analysis is relevant given the gender biases in organizations and in society in general that hinder the advancement of gender equality in organizations. Accordingly, our aim is to study both sex (male vs. female) and four profiles of gender identity based on dimensions of masculinity and femininity (i.e., feminine, masculine, undifferentiated, and androgynous) in relation to perceived employability in an exploratory way in two samples of employed (N = 181) and unemployed (N = 246) Spanish youngsters (i.e., below 30). The results show different patterns for employed and unemployed youngsters regarding sex, gender identity and their interaction in relation to perceptions of being employable. Concerning sex, women seem more confident about their employment chances when unemployed. In contrast, men feel more confident about their employment chances within their organization than women when employed. Concerning gender identity, the androgynous gender profile in the employed sample (in both men and women) scored highest on perceived employability. Results of the sex–gender identity interaction show that being feminine associates with the highest level of perceived employability for an unemployed man and the lowest for an unemployed woman. Moreover, both unemployed men and women androgynous score the highest in perceiving employability (except feminine men). Our findings highlight that sex and gender identity do play a role in shaping employability perceptions of young men and women in different labor contexts (employment and unemployment). This reinforces the need of changes against discrimination at work and in job search from a feminist approach to arrive at a more equal society

    Job insecurity, employability and satisfaction among temporary and permanent employees in post-crisis Europe

    Earlier studies established that perceived job insecurity is more strongly related to the experiences of permanent employees, and conversely that perceived employability is more strongly related to the experiences of temporary employees. We challenge these results against the background of the 2008/2009 crisis using samples from the 2010 European Social Survey with employees from Continental and Mediterranean Europe. First, we argue that job insecurity has become a structural phenomenon that associates with temporary and permanent employees’ satisfaction in the same fashion, which found overall support. Second, we argue that employability may have become important for all employees, regardless of contract type, which was largely supported. A cause for concern is that the relationship between perceived job insecurity and satisfaction was comparatively stronger than the relationship between perceived employability and satisfaction. This may suggest that employees have not yet fully embraced ideas about employability as the new form of security

    Development and Validation of an Instrument to Measure Work-Related Learning

    This paper describes the development and validation of an instrument for measuring work-related learning, which can be applied in different occupational contexts. Based on a comprehensive literature review and group discussions among the authors, the instrument was carefully constructed and examined among a heterogeneous sample of Flemish employees (N = 3232). The dataset was randomly divided into two subsets. An exploratory factor analysis was conducted on the first dataset (n = 1616) to provide insight into the underlying structure of the instrument. The second subset of the data (n = 1616) was used to validate the retrieved structure by means of a confirmatory factor analysis and to investigate the internal consistencies, convergent and discriminant validity, and the measurement invariance across different groups. After six months, the instrument was retested among the same respondents to examine longitudinal measurement invariance and predictive validity. The results showed that three factors could be distinguished and confirmed, namely informal learning activities using personal sources, informal learning activities using environmental sources, and formal learning activities. The results regarding the reliability and validity of the instrument were satisfactory

    Perceived Employability in Relation to Job Performance: A Cross-lagged Study Accounting for a Negative Path via Reduced Commitment

    This study challenges the idea that perceived employability boosts job performance: perceived employability may indirectly decrease employees’ performance through reduced affective organizational commitment. We define performance broadly in terms of task, helping, and creative behaviors. Results are based on cross-lagged structural equation modeling involving two-wave data from 791 Flemish (i.e., Dutch-speaking Belgian) employees. Perceived employability had a negative cross-lagged effect on commitment. In turn, commitment had a positive cross-lagged effect on all three components of job performance. The cross-lagged effect of perceived employability on performance was non-significant. Our results suggest that perceived employability could entail a ‘dark side’: it might decrease affective organizational commitment, which, in turn, may compromise job performance. This may defy earlier assumptions on the overall positive effects associated with perceived employability
