"You can see how things will end by the way they begin". The contribution of early mutual obligations for the development of the psychological contract
This study explores dynamic processes in the development of the psychological contract, focusing on the interaction of obligations related to the two parties (i.e., employees' perceptions of both their own and the organization's obligations fulfillment) on attitudinal outcomes (organizational commitment and turnover intention) during the initial stage of the employment relationship. In a twofold cross-sectional and two-wave study on newly hired correctional police officers, we examined: (a) whether perception of organizational obligations fulfillment moderates the relationship between employee obligations and their attitudes (Study 1, n.500); (b) the direct and moderated influence of perceived obligations at the entrance stage on those in the following months (Study 2, n.223). Results confirmed that, in the eyes of the newcomer, the obligations fulfillment of each of the two parties interact, having an additional effect beyond the main direct effects, in influencing both subsequent obligations perceptions and, through this, the outcome variables. Theoretical and practical implications of the findings are discussed
The Power of the Presidency in EU Council Decision-making
Research on the presidency of the EU shows mixed results. Although most scholars agree that the EU presidency is not able to advance its domestic interests in the European forum, Tallberg (2006) provides evidence for presidency effects. In the present paper, we empirically estimate presidency-based power in the Council of the European Union on the DEU data — a large-scale data set containing EU policy issues from various policy areas. We show that holding the presidency does significantly and positively contribute to the bargaining power of member states, but only in the final stages of decision-making
Psychological contract development during organizational socialization: adaptation to reality and the role of reciprocity
Based on the theoretical framework of newcomer sensemaking this study examines factors associated with changes in newcomers' psychological contract perceptions during the socialization process. More specifically, two mechanisms are addressed that could explain changes in newcomers' perceptions of the promises they have exchanged with their employer: (1) unilateral adaptation of perceived promises to reality and (2) adaptation of perceived promises as a function of the reciprocity norm. To test our hypotheses, a four-wave longitudinal study among 333 new hires has been conducted, covering the first year of their employment relationship. Results show that changes in newcomers' perceptions of the promises they have made to their employer are affected by their perceptions of their own contributions as well as by their perceptions of inducements received from their employer. Changes in newcomers' perceptions of employer promises are affected by their perceptions of employer inducements received, but the impact of perceived employee contributions is less clear. The data provide limited support for the idea that the adaptation of perceived promises to perceived inducements and contributions occurs to a stronger extent during the encounter stage than during the acquisition stage of socialization
Making sense of a new employment relationship: psychological contract-related information seeking and the role of work values and locus of control
This paper explores the information-seeking behaviors newcomers engage in relating to their psychological contract and addresses the impact of work values (Autonomy, Advancement, Group Orientation and Economic Rewards) and Work Locus of Control. We propose that these individual characteristics could explain differences in the frequency with which newcomers search for information about the promises their employer has made to them. A two-wave longitudinal study was conducted in which 527 newcomers from eight organizations (representing 3 sectors) participated. The results largely support the proposed relationships between work values and contract-related information seeking, while the relation between Work Locus of Control and contract-related information seeking is rather weak. Implications for psychological contract formation are discussed
An Institutional Perspective on the Employment Position of Temporary Workers in the Netherlands
This article analyzes the complex employment position of temporary workers within organizations and on the labour market. Temporary employment is usually considered secondary to permanent employment. In recent years, the European Union and the Dutch government have attempted to change this situation by formulating several directives and labour laws. In this paper, we use institutional theory to discuss the institutional foundations and influences that shape the employment and labour-market conditions of temporary workers. The analysis shows that the core issues regarding temporary employment conditions include conflicting (legitimate) interests, socially constructed norms that favour permanent workers, and an uneven distribution of power. Our analysis further shows that institutional forces generate a structural justification for the disadvantaged position of temporary workers.Cet essai se veut une analyse de la situation d’emploi des travailleurs temporaires au sein des organisations et du marchĂ© du travail. Aux Pays-Bas, le travail temporaire s’est taillĂ© une part considĂ©rable du marchĂ© du travail et près de quinze pourcent de tous les travailleurs hollandais occupent des emplois temporaires (par exemple, des emplois contractuels Ă durĂ©e dĂ©terminĂ©e et des emplois temporaires de sous-traitance). Cependant, l’emploi temporaire est considĂ©rĂ© comme secondaire en regard de l’emploi permanent. Les conclusions de nos Ă©tudes qui comparent les travailleurs temporaires aux travailleurs permanents dĂ©montrent que les travailleurs temporaires gagnent des salaires plus faibles, ont accès Ă moins d’occasions de formation et reçoivent des avantages d’emploi moins nombreux que ceux qui ont des postes permanents. L’association de l’emploi secondaire au travail Ă court terme donne lieu Ă une sous-Ă©valuation structurelle de l’emploi temporaire, quand on le place en regard de la norme de l’emploi permanent.Dans cet essai, nous analysons les intĂ©rĂŞts, les normes et le pouvoir des acteurs qui ont un rĂ´le Ă jouer dans le domaine de l’emploi temporaire : les gouvernements, les syndicats, les entreprises d’embauche et les employĂ©s. La question principale de l’étude consiste Ă se demander comment des influences institutionnelles, formelles ou informelles, façonnent les conditions de travail et du marchĂ© du travail dans le domaine de l’emploi temporaire aux Pays-Bas.La croissance des agences de travail temporaire et la manière dont l’emploi temporaire est devenu accessible par une adaptation des règles et des normes fournissent une illustration du processus par lequel le travail temporaire s’institutionnalise dans son rĂ´le Ă titre d’emploi secondaire. RĂ©cemment, les droits fondamentaux des travailleurs temporaires sont devenus un enjeu principal dans les conflits du travail et les dĂ©bats. En 1999, la Commission europĂ©enne a passĂ© la rĂ©solution 70/CE, en complĂ©tant par le fait mĂŞme la lĂ©gislation spĂ©ciale sur l’équitĂ© de traitement des travailleurs engagĂ©s pour une durĂ©e dĂ©terminĂ©e. Pour les travailleurs temporaires hollandais, cette loi venait Ă©tendre la protection existante contre un traitement inĂ©quitable. La combinaison des incitations diverses (ou l’inverse) et leur interaction qui ressortent du cadre institutionnel et des intĂ©rĂŞts lĂ©gitimes, des besoins et des prĂ©fĂ©rences des acteurs du système industriel façonnent l’appariement (ou l’absence d’appariement) des règles formelles et informelles. La partie analytique de cet essai aborde une discussion de l’alignement et de la lĂ©gitimitĂ© des intĂ©rĂŞts et des règles en opposition, et Ă©galement des intĂ©rĂŞts, du pouvoir et des normes qui influencent les acteurs individuels, incluant les gouvernements, les syndicats et les salariĂ©s.Pour les gouvernements, la norme de non-discrimination a amenĂ© la mise en oeuvre de règles concernant la rĂ©munĂ©ration et les conditions de travail des travailleurs temporaires, de mĂŞme que des règles Ă©laborĂ©es de manière Ă amĂ©liorer la situation des travailleurs temporaires sur le marchĂ© du travail. Les salariĂ©s qui sont engagĂ©s dans des emplois temporaires sur une base structurelle et qui n’ont pas l’occasion de se dĂ©placer vers un autre segment deviennent alors dĂ©pendants des amĂ©nagements temporaires qui s’en suivent pour leur emploi. Par contre, la flexibilitĂ© du travail est perçue comme nĂ©cessaire afin d’offrir des emplois de bas niveau qui deviennent des occasions pour les travailleurs d’intĂ©grer ou de rĂ©intĂ©grer la force de travail et d’acquĂ©rir de l’expĂ©rience et de l’expertise.Pour les syndicats, le travail temporaire prĂ©sente un dĂ©fi. D’un cĂ´tĂ©, les travailleurs temporaires, dont la plupart ne sont pas syndiquĂ©s, peuvent ĂŞtre perçus comme des concurrents aux travailleurs permanents syndiquĂ©s. D’un autre cĂ´tĂ©, les travailleurs permanents peuvent bĂ©nĂ©ficier de la prĂ©sence de travailleurs temporaires dans l’entreprise, dans des situations oĂą ces derniers servent de tampons en fournissant ainsi une protection aux travailleurs permanents contre une Ă©ventuelle mise Ă pied. De plus, il s’est avĂ©rĂ© difficile pour les syndicats d’organiser les travailleurs temporaires. Cette situation limite Ă©videmment le pouvoir tacite de nĂ©gociation et l’accès Ă des droits pour les travailleurs temporaires. Elle vient Ă©galement limiter la capacitĂ© des syndicats de nĂ©gocier des conditions de travail et d’emploi Ă©quitables.Pour les entreprises qui engagent des travailleurs temporaires, le fait d’investir dans un niveau Ă©levĂ© de motivation et d’engagement a moins d’attrait. L’engagement de salariĂ©s temporaires demeure actuellement et avant tout une stratĂ©gie managĂ©riale visant Ă crĂ©er une population marginale, qui peut ĂŞtre utilisĂ©e dans la crĂ©ation d’une flexibilitĂ© numĂ©rique servant de tampon, protĂ©geant l’emploi des travailleurs permanents, qui forment le noyau de la force de travail et servant aussi Ă rĂ©duire les coĂ»ts d’opĂ©ration.De manière gĂ©nĂ©rale, les salariĂ©s prĂ©fèrent des emplois stables. Cela s’explique en grande partie par le fait qu’ils croient que les emplois permanents procurent de plus grands avantages. Plusieurs travailleurs temporaires cherchent Ă accĂ©der Ă des postes permanents en acceptant d’abord des emplois temporaires. Quoiqu’ils ne prĂ©fèrent pas nĂ©cessairement des emplois temporaires, ils optent dĂ©libĂ©rĂ©ment pour de tels emplois qui prĂ©sentent des occasions de permanence. L’aspect instrumental (ou marchepied) ne s’applique pas Ă l’ensemble de la main-d’oeuvre temporaire. Pour d’autres travailleurs, l’emploi temporaire peut s’avĂ©rer un piège. Pour eux, un traitement Ă©quitable pourrait amĂ©liorer leurs chances de bonifier leur capital humain et leur situation sur le marchĂ© du travail.Pour tous les acteurs, trois types principaux d’influence peuvent ĂŞtre identifiĂ©s qui viennent en conflit avec la règle formelle d’un traitement Ă©quitable : la flexibilitĂ© de l’économie, la protection de la situation des travailleurs permanents et la mobilitĂ© du marchĂ© du travail. De plus, les intĂ©rĂŞts conflictuels au sein des acteurs reposent principalement sur deux normes qui agissent en mĂŞme temps : la protection des normes du travail permanent et la maximisation des profits et du bien-ĂŞtre. Ă€ cause d’une rĂ©partition dĂ©sĂ©quilibrĂ©e du pouvoir entre les syndicats et les salariĂ©s, d’une part, et des entreprises, d’autre part, le pouvoir d’amĂ©liorer la protection des travailleurs temporaires dĂ©pend largement du gouvernement, qui alors dĂ©tient la clef de la mise en oeuvre d’un traitement Ă©quitable.Les règles instituĂ©es par le gouvernement peuvent jouer un rĂ´le dans la crĂ©ation d’avantages Ă long terme pour les travailleurs temporaires. Cependant, Ă cause des conflits institutionnels et inhĂ©rents au système eu Ă©gard Ă un traitement Ă©quitable, de telles mesures devraient se centrer sur l’amĂ©lioration de l’avenir Ă long terme des travailleurs temporaires plutĂ´t qu’une bonification de la situation Ă court terme. Les politiques devraient se prĂ©occuper avant tout de crĂ©er des dĂ©bouchĂ©s plutĂ´t que de promouvoir l’égalitĂ©.Este artĂculo analiza la compleja posiciĂłn de los trabajadores temporales en las organizaciones y en el mercado laboral. El empleo temporario es considerado usualmente como secundario respecto al empleo permanente. En los Ăşltimos años, la UniĂłn Europea y el gobierno alemán han intentado cambiar esta situaciĂłn formulando asĂ diversas directivas y leyes laborales. En este documento, nosotros utilizamos la teorĂa institucional para discutir los fundamentos e influencias institucionales que configuran las condiciones de empleo y de mercado laboral de los trabajadores temporales. El análisis muestra que los aspectos centrales respecto a las condiciones del empleo temporario incluyen los intereses en conflicto (su legitimidad), las normas construidas socialmente que favorecen los trabajadores permanentes y cierta distribuciĂłn irregular de poder. Nuestro análisis muestra más adelante que las fuerzas institucionales generan una justificaciĂłn estructural de la posiciĂłn desventajosa de los trabajadores temporales

The role of remediation in mitigating the negative consequences of psychological contract breach : a qualitative study in the banking sector
This study examined whether remediation (providing another inducement to compensate for an undelivered obligation in the psychological contract) was perceived as a useful way to deal with the consequences of a psychological contract breach in the context of organizational change. Data was collected by means of semi-structured face-to-face focus-group sessions and individual interviews in a restructuring organization in the Dutch banking sector. Fourteen focus groups and eight individual interviews were conducted with 30 non-managerial employees and 48 supervisors/professionals. The results bring the potential of offering compensating inducements to remedy psychological contract breach to the fore and highlight the role of other factors such as communication and the availability of job alternatives. Suggestions are provided for improving employee relations in situations of organizational change by taking the psychological contract into account
Systematic review of common and specific factors in play therapy for young people with intellectual disability
Background: The target group of this study concerns young people with a mild intellectual disability. The central research question is: What evidence can be found in the literature for common and specific factors for a play therapy intervention for young people with a mild intellectual disability struggling with aggression regulation. Method: The criteria used for selecting articles are presented according to the PRISMA, and the PRISMA guidelines for writing a review have been applied. Results: Common factors have been found in the literature that relate to the relationship between therapist and client and the therapeutic skills of the play therapist. Clues have also been found for specific factors of play therapy, such as the use of play as a language and a connection with the child's inner world. In addition, certain factors have been found that are specific to the target group of this article. The non-verbal element of play therapy is an active part of this
Samenspel tussen jongerenwerk en specialistische jeugdzorg:Groeikansen voor persoonlijke ontwikkeling en maatschappelijke participatie
Een deel van de jongeren die in het jongerenwerk participeert ontvangt specialistische jeugdzorg, vanuit bijvoorbeeld verslavingszorg, jeugdreclassering, jeugd-ggz of intensieve gezinsbehandeling. Hoewel professioneel jongerenwerk voor een brede groep jongeren in kwetsbare situaties positief bijdraagt aan hun persoonlijke ontwikkeling en maatschappelijke participatie, is er weinig bekend over de betekenis van het jongerenwerk voor jongeren die specialistische jeugdzorg ontvangen. Voor dit verkennende onderzoek zijn interviews afgenomen met: 1) zeven jongeren (16+) die specialistische jeugdzorg ontvangen en in jongerenwerk participeren; 2) zeven jongerenwerkers en 3) zes jeugdhulpverleners werkzaam in specialistische jeugdzorg. Een thematische analyse maakt inzichtelijk dat het jongerenwerk op vijf manieren van betekenis is voor jongeren in specialistische jeugdzorg. Jongerenwerkers zijn ten eerste toegankelijke gesprekspartners die deze jongeren motiveren om problemen serieus te nemen en daarbij professionele hulp te accepteren. Het jongerenwerk biedt deze jongeren daarnaast een omgeving om 2) betekenisvolle relaties op te bouwen, 3) hun zelfbeeld en eigenwaarde te versterken, 4) hun maatschappelijke participatie te vergroten en 5) ondersteuning te vinden om hun zelfstandigheid te vergroten. De resultaten maken inzichtelijk dat het jongerenwerk ook voor deze specifieke groep jongeren groeikansen biedt voor hun persoonlijke ontwikkeling en maatschappelijke participatie. Daarnaast leert dit onderzoek dat participatie van deze doelgroep in het jongerenwerk een positieve invloed kan hebben op de jeugdhulpverleningsprocessen en -resultaten. Hiermee bieden de resultaten gemeenten en de jeugdzorg een beter begrip van hoe het jongerenwerk als preventieve voorziening van betekenis is voor jongeren in specialistische jeugdzorg en een bijdrage kan leveren om de druk op de jeugdzorg te verlichten
