    Study Protocol: Development and Validation of a Framework on the Personality Characteristics of High-Potential Employees (Hi-pots)

    Background: Modern organizations recognize the importance of identifying, developing, and retaining high potential employees (hi-pots) who can contribute to effective functioning. They try different talent management strategies and frameworks to meet this purpose. Research shows that the involvement of a hi-pot in a team could increase the effectiveness, nearly 5-15%. The prevailing methodologies and models to identify hi-pots lack scientific evidence and are descriptive. Methods/Design: The study will follow an exploratory sequential research design with four phases: 1) Meta-analysis review; a systematic review of the literature using category checklist 2) Qualitative; semi-structured interviews to explore the personality of hi-pots 3) Quantitative; exploring the framework on the characteristics of hi-pots 4) Tool development; developing a measure to identify hi-pots Discussion: In this study protocol, we present the methodological approach to develop & validate a framework on the personality characteristics of hi-pots. The framework will help organizations to facilitate better talent management strategies

    Interfacial structure of phospholipids probed by high-resolution, high-repetition-rate broadband vibrational sum-frequency generation spectroscopy

    Diese Arbeit konzentriert sich auf die Anwendbarkeit eines hochmodernen 100 kHz BB-VSFG-Spektrometers, das kürzlich im SALSA Photonics Lab entwickelt wurde, für die Analyse der Grenzflächenstruktur von Alkylketten, des sie umgebenden Wassers und der Phosphatkopfgruppen von Phospholipidschichten. Zunächst wurden Phospholipid-Doppelschichten, die mehrere Komponenten enthalten, bei Laserwiederholraten von 5, 10, 50 und 100 kHz mit konstanter Pulsenergie untersucht. Die BB-VSFG-Spektren legen nahe, dass die Phospholipid-Doppelschichten während der Messungen ohne wärmeinduzierte Veränderungen stabil waren. Darüber hinaus bot die Erhöhung der Laserwiederholungsrate eine praktikable Möglichkeit, Spektren in kurzen Datenerfassungszeiten zu erhalten, ohne dass das Signal-Rausch-Verhältnis beeinträchtigt wurde. Die extrem kurze Aufnahmezeit von 500 ms, die hohe spektrale Auflösung und alle verwendeten Pulsparameter sorgen dafür, dass bei Messungen unter Umgebungsbedingungen keine thermisch bedingten Photoschäden auftreten. Es wurde eine systematische Untersuchung von ein- und zweikomponentigen Phospholipid-Monoschichten in Abhängigkeit von der Oberflächenspannung und dem Mischungsverhältnis für verschiedene Kombinationen an Polarisationen durchgeführt und die Abhängigkeit der Schwingungsspektren untersucht. Die Struktur von Alkylketten und umgebendem Wasser wurde anhand derselben Modellsystemen analysiert. Bislang nicht beobachtete Schwingungsbanden und Spektren von Monolagen mit geringer Oberflächenbedeckung wurden mit einem bisher nicht erreichten Signal-Rausch-Verhältnis gemessen und beschrieben. Die Struktur von Phospholipid-Monolagen mit identischen Kopfgruppen und unterschiedlichen Ketten wurde analysiert und verglichen. Die Spektren bestätigten die Anwesenheit von Wassermolekülen in der Nähe der Phosphat- und Cholingruppen der Phospholipid-Monolagen.This thesis focuses on the applicability of a state-of-the-art 100 kHz BB-VSFG spectrometer recently developed at the SALSA Photonics Lab and on the analysis of the interfacial structure of alkyl chains, surrounding water, and the phosphate head groups of phospholipid layers. First, multi-component phospholipid bilayers were studied at laser repetition rates of 5, 10, 50, and 100 kHz at constant pulse energy. The spectra suggest that the phospholipid bilayers were stable during the measurements with no heat-induced distortions. Moreover, an increase in the laser repetition rate provided a feasible route to obtain spectra in short data acquisition times without compromising the signal-to-noise ratio. The extremely short acquisition time of 500 ms, the high spectral resolution, and all applied pulse parameters ensured no thermal induced photodamages occur during the measurements. A systematic study of one- and two-component phospholipid monolayers as a function of surface tension and mixture ratio at different polarization combinations was performed and the dependence of the vibrational spectra was explored. The structure of alkyl chains and surrounding water was analyzed using the same model systems. Vibrational modes that were previously unseen and spectra of monolayers at low surface coverage were reported for the first time with an unprecedented signal-to-noise ratio. The structure of phospholipid monolayers containing identical head groups and different chains was analyzed and compared. The order of the phospholipid molecules as a function of the composition of the monolayers was inferred from the spectral data. The influence of the hydration and/or changes in the orientation of the phosphate group was visible from the spectra as well

    Feminists at Work: Organizational Leadership in Academic Libraries

    Feminist leadership in libraries is an emerging area of interest. Distinct from traditional leadership or female leadership, it includes such values as critiquing systems of oppression, valuing whole people, empowering individuals, and sharing information. Here we ask, what do feminist academic library leaders do? And can academic libraries operate as sites of resistance to systems of oppression? We surveyed 55 people and conducted 23 semi-structured interviews with library leaders focusing on how they enact feminist values in the workplace. In this chapter, we explore several key themes that emerged through our research: how library leaders specifically advocate for their staff and users, how organizational structures support or resist feminist leadership, and how decision-making functions in their organizations. While there is no single way to be a feminist leader, we discuss the varied ways our participants enact their feminism, from day-to-day words and actions to larger initiatives and programs. As to whether these libraries are functioning as feminist organizations and able to resist or even change dominant oppressive systems of power, the results are unclear. The culture of the parent institutions seems to be a decisive factor in how academic libraries operate, and none of our participants report success at fully breaking away from those norms. Yet our participants also demonstrate how they have sidestepped or even changed official policies to be more inclusive and flexible. In this chapter we present clear examples of feminist values enacted in academic libraries as well as direction for further research

    En el artículo, se presentan diferentes conceptos teóricos de Lev Vygotsky. Se utiliza la teoría histórico-cultural como base para la intervención. Esto tomando en cuenta que la historia del individuo es esencial para las acciones profesionales, por lo cual la zona de desarrollo próximo, el “espacio de Vygotsky” y el construccionismo destacado en esta teoría serán medulares. Se toma en consideración que algunos de los trabajadores sociales son socializados en su formación en la utilización de teorías para guiar las acciones profesionales. Visualizar el pasado del sistema cliente hilvanándolo con su historia social y cultural, será la base para la toma de conciencia al intervenir en el aquí y el ahora (desde lo macro hasta lo micro). Sería erróneo en la acción profesional con el sistema cliente, al cual se le esté brindando el servicio, una intervención basada solo en el aquí y el ahora. Los postulados de Vygotsky ayudarán a mantenernos centrados en lo antes expuesto

    In pursuit of antiracist social justice: denaturalizing whiteness in the academic library

    This article examines racism and the culture of Whiteness in academic libraries in three major areas of public services: space, staffing, and reference service delivery. The authors perform a critical discourse analysis, drawing on critical race theory, critical geography, critical education, and social psychology to examine foundational library scholarship and professional standards. Academic libraries as products and representations of their parent institutions, are situated within the well-documented systemic and institutional racism of higher education in the United States. This is reflected in the monocultural geography and spaces of academic libraries. It is seen in the organizational culture and hiring practices of libraries, which are overwhelmingly staffed by White workers, while serving an increasingly diverse student body. Finally, it is reflected in the traditional tenets of reference service delivery, including approachability, responsiveness, and objectivity. The authors argue that racism is embedded in academic libraries through a culture of Whiteness. Consistent with social justice traditions in librarianship, they offer tools and suggestions to realign the profession with antiracist values and practices that will enable libraries to better serve their communities.published or submitted for publicatio
