    Stimulating job crafting behaviors of older workers:The influence of opportunity-enhancing human resource practices and psychological empowerment

    Since job crafting behaviour is of profound importance for the retention of older workers, we examined how organizations can stimulate job crafting behaviour among older workers with opportunity-enhancing Human Resource (HR) practices. We introduced three job crafting behaviours: accommodative, utilization, and developmental job crafting. We hypothesized that opportunity-enhancing HR practices increase psychological empowerment among older workers and therefore their job crafting behaviour. We conducted a survey study with two waves among 125 Dutch older workers (65+) affiliated with a temporary employment agency aiming to employ older workers and found that changes in perceptions of opportunity-enhancing HR practices are positively related to changes in psychological empowerment and, in turn, to changes in utilization and developmental crafting behaviours. Unexpectedly, changes in psychological empowerment were not associated with changes in accommodative crafting and changes in opportunity-enhancing HR practices perceptions were not directly associated with changes in job crafting behaviour. With this study, we contribute to the literature on job crafting and human resource management by showing that opportunity-enhancing HR practices influence job crafting behaviour through psychological empowerment

    Measuring sustainable employability:psychometric properties of the capability set for work questionnaire

    BACKGROUND: The capability set for work questionnaire (CSWQ) is being used to measure the new model of sustainable employability building on the capability approach. However, previous studies on the psychometric properties of the instrument are limited and cross-sectional. This two-way study aimed to (1) evaluate the convergent validity of the CSWQ with the theoretically related constructs person-job fit, strengths use, and opportunity to craft and (2) test the predictive and incremental validity of the questionnaire for the well-established work outcomes, including work ability, work engagement, job satisfaction, and task performance. METHODS: A representative sample of 303 Dutch workers, chosen with probably random sampling, were surveyed using a one-month follow-up, cross-lagged design via the Longitudinal Internet Studies for the Social Sciences panel. The convergent validity was assessed by exploring the strength of associations between the capability set for work questionnaire and the theoretically related constructs using Pearson’s correlations. The predictive and incremental validity was evaluated by performing a series of linear hierarchical regression analyses. RESULTS: We found evidence of the convergent validity of the capability set score by moderate correlations with person-job fit, strengths use, and opportunity to craft (r = 0.51–0.52). A series of multiple regression analyses showed that Time 1 capability set score and its constituents (i.e., importance, ability, and enablement) generally had predictive and incremental validity for work ability, work engagement, job satisfaction, and task performance measured at Time 2. However, the incremental power of the CSWQ over and above conceptually related constructs was modest. CONCLUSIONS: The findings support the convergent, predictive, and incremental validity of the capability set for work questionnaire with not previously investigated work constructs. This provided further evidence to support its utility for assessing a worker’s sustainable employability for future research and practical interventions

    Aging workers and the employee-employer relationship

    The world’s population is aging rapidly (United Nations, 2009 ). In 2009, one out of nine persons in the world was older than 60. In 2050, one out of every fi ve persons is expected to be 60 years or older (United Nations, 2009 ). In the world’s more developed regions, estimates are that one out of three will be 60 years or over by 2050. These changes, which are coming rapidly, particularly in the developed world, are attributable to three trends since the end of World War II. First, the baby boom generation currently constitutes the largest birth cohort ever to approach retirement age. Second, declining fertility rates in many countries lead to fewer younger people relative to older adults. Women on average have fewer children, especially among more developed regions (United Nations, 2009 ). Finally, life expectancies across the world are increasing as people become healthier through greater access to healthcare and improved societal infrastructure. The consequence of these trends is an increase in the proportion of older people related to younger people, with Japan, Italy, Germany and Sweden headlining these changes (United Nations, 2004 , 2009 )

    As populations in the United States and around the world continue to age, it has become increasingly important to understand how organizations can create working conditions that attract, support, and retain workers across the lifespan. In this paper, we provide a primer on current theory and research on age in the workplace. We briefly describe lifespan theories that have guided recent advances in the field, discuss the implications of these theories for an aging workforce, and provide an overview of current research streams that address the work and nonwork factors affecting performance, well-being, and workforce participation among mature workers. Based on this review, we provide recommendations for future research and practice

    The influence of human resource practices on perceived work ability and the preferred retirement age: A latent growth modelling approach

    Organisations are challenged to extend working lives of older workers. However, there is little empirical evidence available on how organisations should do this. This study aims to fill this gap by testing the effect of Human Resource (HR) practices on perceived work ability and the preferred retirement age. Based on the Conversation of Resources theory, we expected that the use of HR practices has a positive effect on perceived work ability and preferred retirement age. We have conducted latent growth curve modelling to test our hypotheses amongst 12,444 employees aged 45 and older at four time points. The results indicate that developmental practices are positively related to work ability, whereas maintenance practices are negatively related to work ability and the preferred retirement age. Accommodative practices are negatively related to the intercepts of both outcomes but not to the slopes, whereas utilisation practices are not related to the outcomes at all
