The Ethics of Engagement in an Age of Austerity: A Paradox Perspective
Our contribution in this paper is to highlight the ethical implications of workforce engagement strategies in an age of austerity. Hard or instrumentalist approaches to workforce engagement create the potential for situations where engaged employees are expected to work ever longer and harder with negative outcomes for their well-being. Our study explores these issues in an investigation of the enactment of an engagement strategy within a UK Health charity, where managers and workers face paradoxical demands to raise service quality and cut costs. We integrate insights from engagement, paradox, and ethic of care literatures, to explore these paradoxical demandsâillustrating ways in which engagement experiences become infused with tensions when the workforce faces competing requirements to do 'more with less' resources. We argue that those targeted by these paradoxical engagement strategies need to be supported and cared for, embedded in an ethic of care that provides explicit workplace resources for helping workers and managers cope with and work through corresponding tensions. Our study points to the critical importance of support from senior and frontline managers for open communications and dialogue practices
Il ruolo dellâestetica e del contenuto dei siti WEB aziendali nel reclutamento online
INTRODUZIONE: Le pagine Web aziendali, di reclutamento, sono la prima fonte di candidature per la maggior parte delle organizzazioni, soprattutto per quelle di grandi dimensioni (Brown, Cober, Kane, & Levy, 2006).
La letteratura, fino a questo momento, si Ăš occupata delle caratteristiche dei siti di reclutamento, quali lâusabilitĂ , la fiducia, le informazioni disponibili oppure del brand aziendale (e.g. Thompson, Braddy, & Wuensch, 2008). Il presente lavoro, vuole integrare la letteratura, considerando il ruolo delle caratteristiche estetiche di tali siti Web: si prenderanno in considerazione lâestetica âclassicaâ, ossia la chiarezza, la precisione del sito, e lâestetica âespressivaâ, cioĂš lâoriginalitĂ e la creativitĂ dello stesso (Lavie & Tractinsky, 2004). Inoltre verrĂ considerata la qualitĂ delle informazioni presenti inerenti ad esempio i ruoli per cui ci si puĂČ candidare oppure le caratteristiche da possedere per ricoprire i ruoli.
SCOPO: Lâintento Ăš quello di verificare un modello longitudinale nel quale lâ intenzione di candidarsi in un sito dipende dallâattrattivitĂ aziendale, dallâestetica del sito e dalle informazioni presenti. METODO: Per fare ciĂČ Ăš stato impiegato un campione, di studenti universitari, formato da 617 casi. Le ipotesi sono state verificate tramite i Modelli di Equazioni Strutturali (SEM).
RISULTATI: Le evidenze indicano che le due modalitĂ di estetica hanno un ruolo diverso nel processo che porta a sviluppare lâintenzione a candidarsi e che comunque ambedue impattano sulla fruibilitĂ delle informazioni. CONCLUSIONI: Si Ăš dimostrato che lâestetica del sito web aziendale Ăš importante nel predire lâintenzione di candidarsi presso una specifica organizzazione e che i siti Web aziendali contengono segnali estetici che sono fattori di influenza delle valutazioni e degli atteggiamenti dei potenziali candidati nei confronti dellâorganizzazione e dei loro siti Web
Friction Stir Spot Welding of 6016 Aluminum Alloy
Friction stir spot welding (FSSW) of 6016 aluminum alloy was evaluated with conventional pin tool and new off-center feature tools. The off-center feature tool provides significant control over the joint area. The tool rotation rate was varied between 1000 and 2500 rpm. Maximum lap-shear strength was observed in the tool rotation range of 1200-1500 rpm. The results are interpreted in the context of material flow in the joint and influence of thermal input on microstructural changes. The off-center feature tool concept opens up new possibilities for plunge-type friction stir spot welding
Effect of Friction Stir Processing on Microstructure and Mechanical Properties of a Cast-magnesium-rare Earth Alloy
Single-pass friction stir processing (FSP) was used to increase the mechanical properties of a cast Mg-Zn-Zr-rare earth (RE) alloy, Elektron 21. A fine grain size was achieved through intense plastic deformation and the control of heat input during processing. The effects of processing and heat treatment on the mechanical and microstructural properties were evaluated. An aging treatment of 16 hours at 200 °C resulted in a 0.2 pct proof stress of 275 MPa in the FSP material, a 61 pct improvement over the cast + T6 condition
