    Do personality states predict momentary task performance? The moderating role of personality variability

    We investigated how state neuroticism and state conscientiousness related to momentary task performance and tested whether these relationships were affected by the extent to which a person varies in his level of state neuroticism/conscientiousness across situations. We hypothesized that state neuroticism relates negatively, while state conscientiousness relates positively to momentary task performance. Moreover, for both personality dimensions, we expected the state personality-momentary task performance relationship to be stronger for employees who behave, feel, and think more consistently across situations. These hypotheses were tested using a 10-day experience sampling study in a large financial institution. Multilevel regression analyses revealed that state neuroticism related negatively and state conscientiousness positively to momentary task performance. Moreover, the relationship between state conscientiousness and momentary task performance was stronger for people lower insituational within-person conscientiousness variability. From a theoretical point of view, our findings suggest that personality states relate to momentary task performance and that this relationship is stronger for people low insituational within-person variability. From a practical point of view, they emphasize the importance of taking into account an employee's state personality levels and the variability herein, in addition to assessing his/her overall trait level of personality

    The curvilinear relationship between state neuroticism and momentary task performance

    A daily diary and two experience sampling studies were carried out to investigate curvilinearity of the within-person relationship between state neuroticism and task performance, as well as the moderating effects of within-person variation in momentary job demands (i.e., work pressure and task complexity). In one, results showed that under high work pressure, the state neuroticism-task performance relationship was best described by an exponentially decreasing curve, whereas an inverted U-shaped curve was found for tasks low in work pressure, while in another study, a similar trend was visible for task complexity. In the final study, the state neuroticism-momentary task performance relationship was a linear one, and this relationship was moderated by momentary task complexity. Together, results from all three studies showed that it is important to take into account the moderating effects of momentary job demands because within-person variation in job demands affects the way in which state neuroticism relates to momentary levels of task performance. Specifically, we found that experiencing low levels of state neuroticism may be most beneficial in high demanding tasks, whereas more moderate levels of state neuroticism are optimal under low momentary job demands

    The effect of state core self-evaluations on task performance, organizational citizenship behaviour, and counterproductive work behaviour

    Although the personality-performance relationship has been studied extensively, most studies focused on the relationship between between-person differences in the Big Five personality dimensions and between-person differences in job performance. The current paper extends this research in two ways. First, we build on core self-evaluations (CSEs): an alternative, broad personality dimension that has proven to be a good predictor of job performance. Second, we tested concurrent and lagged within-person relationships between CSEs and task performance, organizational citizenship behaviour (OCB), and counterproductive work behaviour (CWB). To this end, we conducted two experience sampling studies; the first one assessing the relationship between state CSEs and levels of momentary task performance and OCB, and a second study in which employees reported on their level of state CSEs and momentary CWB. Results showed that there is substantial within-person variability in CSEs and that these within-person fluctuations relate to within-person variation in task performance, OCB, and CWB towards the organization, and CWB towards the individual. Moreover, CSEs prospectively predicted within-person differences in task performance and CWB towards the organization, whereas the reversed effect did not hold. These findings tentatively suggest that state CSEs predict performance, rather than the other way around

    Stressors, Coping Mechanisms, and Uplifts of Commercial Fishing in Alaska: A Qualitative Approach to Factors Affecting Human Performance in Extreme Environments

    We depict the physical and psychological challenges of commercial fishing in Alaska as well as the uplifts, or positive experiences fishermen report. We describe an array of coping methods that are utilized during the fishing season and the contexts in which they occur. Our findings help clarify the link between human behavior, stressors, coping mechanisms employed, and uplifts experienced when working in extreme conditions. By doing this, we provide a better understanding of the effects that severe conditions have on wellbeing, such as working for long periods of time in cramped quarters in remote, extreme environments, and how Alaskan fishermen cope with them

    Need satisfaction and organizational citizenship behaviour towards the organization:A process-oriented approach

    Although citizenship behaviours can vary for each individual over the course of months, weeks, or even days, research has predominantly looked at this concept through a static lens. In this paper, we combine a between- and within-person level approach in examining the circumstances under which people engage in organizational citizenship behaviours towards the organization (OCBO). Drawing from conservation of resources theory, we tested how fluctuations in resources, represented by need satisfaction, relate to fluctuations in OCBO at three different levels: between individuals, within individuals, as well as over time. Seventy-three volunteers working in holiday camps filled out a daily diary study for eight consecutive working days, measuring OCBO and need satisfaction (N = 439). Multilevel regression analyses revealed that individuals who were on average higher in need satisfaction performed on average more OCBOs. At the within-person level, higher momentary levels of need satisfaction related to higher levels of OCBO, whereas over time, changes in need satisfaction were positively associated to changes in OCBO. Our focus on the evolvement of OCBOs over individuals and over time gives us a more complete account of not only who engages in OCBO but also under which circumstances, an understanding that comes with important implications both for theory and practice

    Testing the structure and process of personality using ambulatory assessment data : an overview of within-person and person-specific techniques

    In the present article, we discuss the potential of ambulatory assessment for an idiographic study of the structure and process of personality. To this end, we first review important methodological issues related to the design and implementation of an ambulatory assessment study in the personality domain, including methods of ambulatory assessment, frequency of measurement and duration of the study, ambulatory assessment scales and questionnaires, participant selection, training and motivation, and ambulatory assessment hard- and software. Next, we provide a detailed outline of available analytical approaches that can be used to analyze the intensive longitudinal data generated by an ambulatory assessment study. By doing this, we hope to familiarize personality scholars with these methods and to provide guidance for their use in the field of personality psychology and beyond

    k-Centres Functional Clustering:A Person-Centered Approach to Modeling Complex Nonlinear Growth Trajectories

    In the present paper, we introduce k-centres functional clustering (k-centres FC), a person-centered method that clusters people with similar patterns of complex, highly nonlinear change over time. We review fundamentals of the methodology and argue how it addresses some of the limitations of the traditional approaches to modeling repeated measures data. The usefulness of k-centres FC is demonstrated by applying the method to weekly measured commitment data from 109 participants who reported psychological contract breach events. The k-centres FC analysis shows two substantively meaningful clusters, the first cluster showing reaction patterns with general growth in commitment after breach and the second cluster showing general decline in commitment after breach. Further, the reaction patterns in the second cluster appear to be the result of a combination of two interesting reaction logics: immediate and delayed reactions. We conclude by outlining how future organizational research can incorporate this methodology

    Revisiting the neuroticism – performance link : a dynamic approach to individual differences

    In the present paper, the relationship between neuroticism and supervisory ratings of performance is examined using a dynamic approach to personality. This approach integrates both within- and between-person differences by looking at individual differences in baseline neuroticism, neuroticism variability and neuroticism attractor strength. Our findings showed that baseline neuroticism related to lower supervisory ratings of performance, and that a high level of baseline neuroticism is particularly detrimental for people who fail to return to their baseline swiftly. Altogether, these findings demonstrate that adopting a more integrative, dynamic approach to personality has the potential to contribute to a better understanding of the personality-performance relationship.
