    Applicant Attraction Strategies: An Organizational Perspective

    Developing labor shortages are expected to increase the importance of applicant attraction into the next century. Unfonunately, previous research has provided little in the way of unified theory or operational guidelines for organizations confronted with attraction difficulties. In part, this is because much research has been framed from the applicant\u27s, rather than the organization\u27s, perspective. In addition, attraction-related theories and research are scattered across a variety of literatures, and often identified primarily with topics other than attraction per se (e.g., wage, motivation, or discrimination theories). The present paper draws on multiple literatures to develop a model of applicant attraction from the organization\u27s perspective. In it, we (1) outline three general strategies for enhancing applicant attraction, (2) propose broad categories of contingency factors expected to affect the choice (and potential effectiveness) of alternative strategies, (3) suggest probable interrelationships among the strategies, (4) link applicant attraction strategies to other human resource practices, (5) outline various dimensions of attraction outcomes (e.g. qualitative and quantitative, attitudinal and behavioral, temporal), and (6) discuss implications for future attraction research

    The Kinematics of CIV in Star-Forming Galaxies at z~1.2

    We present the first statistical sample of rest-frame far-UV spectra of star-forming galaxies at z~1. These spectra are unique in that they cover the high-ionization CIV{\lambda}{\lambda}1548, 1550 doublet. We also detect low-ionization features such as SiII{\lambda}1527, FeII{\lambda}1608, AlII{\lambda}1670, NiII{\lambda}{\lambda}1741, 1751 and SiII{\lambda}1808, and intermediate-ionization features from AlIII{\lambda}{\lambda}1854, 1862. Comparing the properties of absorption lines of lower- and higher- ionization states provides a window into the multi-phase nature of circumgalactic gas. Our sample is drawn from the DEEP2 survey and spans the redshift range 1.01 < z < 1.35 ( = 1.25). By isolating the interstellar CIV absorption from the stellar P-Cygni wind profile we find that 69% of the CIV profiles are blueshifted with respect to the systemic velocity. Furthermore, CIV shows a small but significant blueshift relative to FeII (offset of the best-fit linear regression -76 ±\pm 26 km/s). At the same time, the CIV blueshift is on average comparable to that of MgII{\lambda}{\lambda}2796, 2803. At this point, in explaining the larger blueshift of CIV absorption at the ~ 3-sigma level, we cannot distinguish between the faster motion of highly-ionized gas relative to gas traced by FeII, and filling in on the red side from resonant CIV emission. We investigate how far-UV interstellar absorption kinematics correlate with other galaxy properties using stacked spectra. These stacking results show a direct link between CIV absorption and the current SFR, though we only observe small velocity differences among different ionization states tracing the outflowing ISM.Comment: 21 pages, 14 figures, ApJ, accepte

    It takes a village to break up a match: a systemic analysis of formal youth mentoring relationship endings

    BACKGROUND Although early closure of formal youth mentoring relationships has recently begun to receive some attention, more information about factors that contribute to premature endings, and how those factors interact, is needed so that empirically-based program practices can be developed and disseminated to prevent such endings and to ensure that youth reap the benefits mentoring can provide. OBJECTIVE This qualitative interview study applies a systemic model of youth mentoring relationships (Keller in J Prim Prev 26:169–188, 2005a) to the study of mentoring relationship endings in community-based mentoring matches to understand why these matches ended. METHOD Mentors, parents/guardians and program staff associated with 36 mentoring matches that had ended were interviewed about their experiences of these relationships and their understanding of why they had ended. Thematic analysis of the interview transcripts and mentoring program case notes for each match followed by systemic modeling of the relationships yielded three major findings. RESULTS A strong mentor–youth relationship is necessary but not sufficient for match longevity. The mentor–youth relationship, even when relatively strong, is unlikely to withstand disruptions in other relationships in the system. Agency contextual factors, such as program practices and policies and staffing patterns, have a critical role to play in sustaining mentoring matches, as they directly influence all of the relationships in the mentoring system. CONCLUSION These findings highlight the importance of considering not just the mentoring dyad but also the parent/guardian and program context when trying to prevent match closures. They also point to several program practices that may support longer mentoring relationships.Accepted manuscrip

    Developmental sensory experience balances cortical excitation and inhibition.

    Early in life, neural circuits are highly susceptible to outside influences. The organization of the primary auditory cortex (A1) in particular is governed by acoustic experience during the critical period, an epoch near the beginning of postnatal development throughout which cortical synapses and networks are especially plastic. This neonatal sensitivity to the pattern of sensory inputs is believed to be essential for constructing stable and adequately adapted representations of the auditory world and for the acquisition of language skills by children. One important principle of synaptic organization in mature brains is the balance between excitation and inhibition, which controls receptive field structure and spatiotemporal flow of neural activity, but it is unknown how and when this excitatory-inhibitory balance is initially established and calibrated. Here we use whole-cell recording to determine the processes underlying the development of synaptic receptive fields in rat A1. We find that, immediately after the onset of hearing, sensory-evoked excitatory and inhibitory responses are equally strong, although inhibition is less stimulus-selective and mismatched with excitation. However, during the third week of postnatal development, excitation and inhibition become highly correlated. Patterned sensory stimulation drives coordinated synaptic changes across receptive fields, rapidly improves excitatory-inhibitory coupling and prevents further exposure-induced modifications. Thus, the pace of cortical synaptic receptive field development is set by progressive, experience-dependent refinement of intracortical inhibition
