    Dynamics of organizational culture: Individual beliefs vs. social conformity

    The complex nature of organizational culture challenges our ability to infers its underlying dynamics from observational studies. Recent computational studies have adopted a distinct different view, where plausible mechanisms are proposed to describe a wide range of social phenomena, including the onset and evolution of organizational culture. In this spirit, this work introduces an empirically-grounded, agent-based model which relaxes a set of assumptions that describes past work - (a) omittance of an individual's strive for achieving cognitive coherence, (b) limited integration of important contextual factors - by utilizing networks of beliefs and incorporating social rank into the dynamics. As a result, we illustrate that: (i) an organization may appear to be increasingly coherent in terms of organizational culture, yet be composed of individuals with reduced levels of coherence, (ii) the components of social conformity - peer-pressure and social rank - are influential at different aggregation levels.Comment: 20 pages, 8 figure

    Collective dynamics of belief evolution under cognitive coherence and social conformity

    Human history has been marked by social instability and conflict, often driven by the irreconcilability of opposing sets of beliefs, ideologies, and religious dogmas. The dynamics of belief systems has been studied mainly from two distinct perspectives, namely how cognitive biases lead to individual belief rigidity and how social influence leads to social conformity. Here we propose a unifying framework that connects cognitive and social forces together in order to study the dynamics of societal belief evolution. Each individual is endowed with a network of interacting beliefs that evolves through interaction with other individuals in a social network. The adoption of beliefs is affected by both internal coherence and social conformity. Our framework explains how social instabilities can arise in otherwise homogeneous populations, how small numbers of zealots with highly coherent beliefs can overturn societal consensus, and how belief rigidity protects fringe groups and cults against invasion from mainstream beliefs, allowing them to persist and even thrive in larger societies. Our results suggest that strong consensus may be insufficient to guarantee social stability, that the cognitive coherence of belief-systems is vital in determining their ability to spread, and that coherent belief-systems may pose a serious problem for resolving social polarization, due to their ability to prevent consensus even under high levels of social exposure. We therefore argue that the inclusion of cognitive factors into a social model is crucial in providing a more complete picture of collective human dynamics

    An analysis of schema change intervention

    Successful organizational transformation relies on being able to achieve paradigm or collective schema change, and more particularly, the ability to manage the interplay between pre-existing schemas and alternative schemas required for new environments. This conceptual paper presents an analysis and critique of collective schema change dynamics. Two schema change pathways are reflected in the literature: frame-juxtapose-transition and frame-disengage-learning. Research findings in each pathway are limited and/or contradictory. Moreover, research on schema change focuses primarily on social dynamics and less on the relationship between social schema change dynamics and individual schema change dynamics. One implication of this lack of focus on individual schema change dynamics is the masking of the high level of cognitive processing and cognitive effort required by individuals to effect schema change. The capacity to achieve organizational transformation requires that more attention is given to managing these dynamics, which, in turn, requires significant investment in developing the change leadership capabilities of managers and the organizations they manage

    Talking Nets: A Multi-Agent Connectionist Approach to Communication and Trust between Individuals

    A multi-agent connectionist model is proposed that consists of a collection of individual recurrent networks that communicate with each other, and as such is a network of networks. The individual recurrent networks simulate the process of information uptake, integration and memorization within individual agents, while the communication of beliefs and opinions between agents is propagated along connections between the individual networks. A crucial aspect in belief updating based on information from other agents is the trust in the information provided. In the model, trust is determined by the consistency with the receiving agents’ existing beliefs, and results in changes of the connections between individual networks, called trust weights. Thus activation spreading and weight change between individual networks is analogous to standard connectionist processes, although trust weights take a specific function. Specifically, they lead to a selective propagation and thus filtering out of less reliable information, and they implement Grice’s (1975) maxims of quality and quantity in communication. The unique contribution of communicative mechanisms beyond intra-personal processing of individual networks was explored in simulations of key phenomena involving persuasive communication and polarization, lexical acquisition, spreading of stereotypes and rumors, and a lack of sharing unique information in group decisions

    Why Does Dave Spend Ten Times More Time on Interaction with Industry than Paul? : Toward a Model of Social Capital Activation for Entrepreneurial Academics

    This paper focuses on academics that are looking for entrepreneurial ways to pursue their teaching, research and commercialization interests, in particular by actively engaging in university-industry interactions. The paper aims to improve our knowledge of why some academics exploit their social networks with industry more actively than others. We develop a conceptual model that aims to explain a mechanism behind social capital activation, and to identify factors that are likely to have the highest predictive power. We theorize on how academic’s motivation, perceived social influence and perceived ability unite into readiness to activate social capital, and under what circumstances this readiness is likely to result in actual behavior. Specifically, the objective of this paper is to further develop the model constructs and to operationalize them into a set of measurable items. For each of the readiness constructs, we present a set of composite variables, as well as corresponding observable variables. We conclude with implications of our analysis for theory and practice, and set directions for future research
