    Globalisation of HR at Function Level: Exploring the Issues Through International Recruitment, Selection and Assessment Processes

    Much of the debate around convergence-divergence is based around comparative analysis of HR systems. However, we need now to combine these insights with work in the field of IHRM on firm-level motivations to optimise, standardise and export HR models abroad. A series of the changes are being wrought on a range of IHRM functions – recruitment, global staffing, management development and careers, and rewards - by the process of globalisation highlighting the difference between globally standardised, optimised or localised HR processes. This paper reports on a study of firm-level developments in international recruitment, selection and assessment, drawing upon an analysis of four case studies each conducted in a different context. Organisations are building IHRM functions that are shifting from the management of expatriation towards supplementary services to the business aimed at facilitating the globalisation process, and this involves capitalising upon the fragmentation of international employees. As HR realigns itself in response to this process of within-function globalisation (building new alliances with other functions such as marketing and IS) the new activity streams that are being developed and the new roles and skills of the HR function carry important implications for the study of convergence and divergence of IHRM practice. Globalisation at firm level revolves around complexity, and this is evidenced in two ways: first, the range of theory that we have to draw upon, and the competing issues that surface depending on the level of analysis that is adopted; and second, the different picture that might emerge depending upon the level of analysis that is adopted. This paper shows that although the field of IHRM has traditionally drawn upon core theories such as the resource-based view of the firm, relational and social capital, and institutional theory, once the full range of resourcing options now open to IHRM functions are considered, it is evident that we need to incorporate both more micro theory, as well as insights from contingent fields in order to explain some of the new practices that are emerging

    Contingent support: exploring ontological politics/extending management

    This paper is located within the critical management tradition of management education/development. The paper seeks to introduce the neglected area of Actor Network Theory and Mol’s anti-foundationalist ontological politics and demonstrates their potential to developing alternative critical pedagogy and management practice. Following a discussion of problem-based learning, the paper goes on to introduce the emergent pedagogic practice termed contingent support. Through a series of vignettes drawn from fieldwork collected from a second year undergraduate decision making module, the paper discusses carefully how the practice termed contingent support is informed by Actor Network Theory and ontological politics in particular. The paper goes onto reveal the significance of contingent support sensibilities of materiality, situatedness and performance and shows how they can give a new vigour to educators interested in developing more responsible management.     A Risk-Return Paradox: Risk, Performance-Based Pay and Performance

    [Excerpt] In recent years, strategy researchers have examined the relationship between business risk and performance. The logic underlying this relationship is that organizations facing greater business risk seek to offset it with the prospect of higher financial returns. The research typically involves various financial measures of organization performance regressed on measures of risk. Surprisingly, the findings are contradictory. While some studies report evidence supporting a positive relationship between the risk organizations face and their performance (Aaker & Jacobson, 1987; Fiegenbaum & Thomas, 1988), others reported an inverse relationship (Bowman, 1982, 1984). These different results called into question the basic premise about the form of the risk-return relationship and left a void in understanding why organization decision makers might pursue more risky strategies. Advancing this line of inquiry, Miller and Bromiley (1990) noted that business risk, like financial performance, is multi-dimensional. Several dimensions of business risk emerged from their work including income stream and strategic or financial risk. It is probably the most basic reason people agree to become employees and it serves as a defining characteristic of any employment relationship (March & Simon, 1958). Recently, managers have been bombarded with a profusion of ways to pay employees. There is team-based pay, broad-banding, pay at risk, paying for competencies, paying for skills, and even The New pay. Understanding which of these have the potential to add value and which are relatively more effective is a tough task, like untying the Gordian knot. Rather than simply cutting through the problem (Alexander the Great\u27s tack), managers often seek guidance from research. Yet, researchers have also been bombarded - not just with new practices, but also with new theories. Included in this theoretic barrage is agency theory, tournament models, contingency theory, institutional theory, procedural justice, political influence theory, organizational demography, resource dependency, psychological contracts, and the resource-based view of the firm. The list seems almost endless. If Lord Keynes is correct that theories drive practical peoples\u27 decisions, understanding which of these theories is useful and which is not is important for both compensation researchers and practical decision makers

    Dynamic analysis of friction stir welding joints in dissimilar material plate structure

    Friction stir welding (FSW) is a welding process that widely used as a solid state joining process for producing welded structure of similar and dissimilar materials such as aluminum alloy, magnesium etc. FSW process has expanded rapidly in industries including aerospace, automotive and maritime due to several advantages compared to other fusion welding. In this paper, experimental modal analysis (EMA) and normal mode finite element analysis (FEA) of the FSW welded joint structure of materials AA6061 and AA7075 will be carried out to identify dynamic properties. Rigid Body Element (RBE2) in MSC NASTRAN/PATRAN is used to model the welds and their compatibility for representing FSW welded structure also being identified. Model updating is performed to minimize the discrepancy between EMA and FEA. Model updating will be acted as an optimization method and is being presented using the structural optimization capability. Finite model updating could be done in individual components and welded structure. RBE2 connecting element can be used to represent friction stir welding with good accuracy

    This research project aims to analyze the competitive environment of companies in the wine sector in Portugal and assess the implications in the development of contingent strategic guidelines and different performances.Proposes to apply the methodological framework the IKST – Integrated Key for Strategic Thought for international expansion. The research was carried out at two levels: at a preliminary level – a general characterisation was made of the companies as to their resources, and at a central level – the examination of the strategic aspect of the companies was carried out. The research involved the collection of primary data (survey of 164 companies in the sector) and secondary data (from documentary nature). Explores the strategic aspect, analyzing the sector in terms of global and national context, in order to design a diagnostic context of action, using the models of PEST and 5 Forces.     The Relationship Between Risk, Performance-Based Pay, and Organizational Performance

    In this study, we argue that much of the recent agency-based research on performance based pay virtually omits the role of risk. This compensation research has predominantly taken the positive perspective and focused on the incentive properties of performance-based pay, thereby overlooking the important role that risk plays in normative formulations of agency theory (Holmstrom, 1979; Eisenhardt, 1989; Jensen & Meckling; 1976). Building on previous research, such as Beatty and Zajac (1994), we re-introduce risk by investigating its effects on the formation and outcomes of performance-based pay contracts. Specifically, our study examines both the main effects of risk on the structure of compensation contracts and the joint effects of risk and performance-based pay on firm performance. This study is based on data of incumbent managers from 356 companies over the period 1981 to 1988. Financial performance and market data were drawn from the CRSP and COMPUSTAT

    The Effects of Research and Development Intensity on Managerial Compensation in Large Organizations

    Agency theory, leading edge, and administrative life cycle perspectives all predict that organizations having high levels of Research and Development (R&D) intensity will follow different compensation strategies than organizations that are less R&D intensive. Using data from 110 organizations over a 5 year period, and controlling for organization differences in employee and job characteristics, we found support for this general prediction. Specifically, high R&D intensity organizations tended to have higher relative base pay, higher relative bonus pay, and greater relative eligibility for long-term incentive payments. We discuss the importance of further research into compensation decisions in R&D intensive firms, particularly the effects of such decisions on firms\u27 competitiveness

    Change is endemic in the U. S. economy and in worker-management relations. This change can be examined from the perspective of increasing centralization in which public policy dictates that corporations and the state act in concert, to a decentralized market system in which assets are constantly being reconfigured to more productive uses. This paper looks at the evolution of industrial relations and personnel administration to human resource management within this context of continual change through centralized versus decentralized perspectives. Major shifts in HR policies in American companies are described. Within these major shifts, a wide diversity of policy options for workermanagement relations exist. A strategic-contingency model may provide a unifying framework to assist decision makers in choosing among these policy options
