    Group-as-a-whole as a context for studying individual behaviour: A group diagnostic intervention

    Orientation: Traditionalists view group interventions from three perspectives: singletons, dyads and whole groups. The focus of this research was on interventions from the third perspective, that of the whole group, using a systems psychodynamic stance. Research purpose: The purpose of the research was to use group-as-a-whole to study individual behaviour in organisations.Motivation for the study: Team research and practice is not on a par with the complexities that teams actually experience. Traditional group interventions use humanistic and functionalistic paradigms that do not consider the unconscious functioning of groups. Interventions that use the system psychodynamic paradigm could address these dynamics because they study behaviour of individual group members in the context of the group-as-a-whole. Research design, approach and method: The researcher conducted action research in a publishing company. He used purposive sampling and analysed the data using qualitative content analysis.Main findings: The researcher found that the group-as-a-whole partly explains the behaviour of team members and that intervening from this perspective could improve negative relationships.Practical/managerial implications: Managers can use interventions that use the groupas- a-whole concept as a diagnostic intervention to study and possibly change the complex behavioural issues that team members experience.Contribution/value-add: The findings give one an understanding of the behaviour of individual group members when one views it from a systems psychodynamic stance. Furthermore, the researcher proposes a group diagnostic intervention that will allow some of the root causes of poor interpersonal behaviour to surface and group members to diagnose and take ownership of their own behaviour.</p

    Co-constructing Appreciative Inquiry across disciplines: A duo-ethnography

    Orientation: Appreciative Inquiry (AI) has become increasingly popular as a tool for change management in the world of business and is spilling over into a range of contexts, linking a diversity of disciplines. However, instances where management has used AI in consultation with education for collaborative purposes could not be traced as yet. Research purpose: The aim of this study was for two AI practitioners, one in the field of Industrial and Organisational Psychology and one in Education, to partake in a collaborative study proceeding from reflection on the said researchers’ experiences with facilitating AI in different contexts. Motivation for the study: With social constructionism as a core principle underlying AI, it is argued that sharing experiences across disciplines could enrich the literature and the application of AI in different contexts. Research design, approach and method: The research is based on a qualitative, empirical, duo-ethnography using self-reflective narratives of the experiences of facilitating AI in cross-disciplinary contexts. Main findings: Reflecting on experiences in various disciplines lead to the co-construction of new knowledge. Not only were similar experiences supported, validated and extended, thus affirming the strength-based principle of AI, but it also provided the opportunity for disciplinary cross-fertilisation by combining different perspectives regarding the formality of the AI process and the extent of the facilitator’s and participants readiness to work with AI methodology. Practical/managerial implications: The formality of the AI process and hence the extent of the facilitator’s involvement (signalling his or her readiness to participate actively and take the lead in co-creating a new reality) must be tempered by due allowance for the participant’s readiness to work with AI methodology. Furthermore, participants should be accommodated within the psychological space where they find themselves at the moment when the intended intervention is initiated. Contribution/value-add: Duo-ethnography provided the researchers with the opportunity to challenge the ‘other’ to reflect on their own discipline-related AI experiences, in a deeper, more relational and authentic way. The voices and ideas identified and presented counter narratives, also blended in unique ways to augment the definition of AI as a multidisciplinary force to co-create a better society. More specifically, the ‘readiness’ of the facilitator for an AI encounter was conceptualised and applied to the psychological and behavioural readiness of not only the participants, but also the facilitators of AI workshops

    Job insecurity, organizational commitment and work engagement among staff in an open distance learning institution

    The objective of this study was to explore the relationship between job insecurity, organisational commitment and work engagement among staff in an open distance learning institution. The research was conducted through computer-aided telephone interviews and self-completion techniques. A cross-sectional survey design was conducted among 260 employees in an open distance learning institution. The measuring instruments included the job insecurity scale, organisational commitment questionnaire and Utrecht Work Engagement Scale. The results demonstrated statistically significant relationships between job insecurity and organisational commitment, and between job insecurity and work engagement. A practically significant relationship between variables was also determined; however, the effect was too small to yield a practically significant relationship between the variables. The results revealed that a component of job insecurity (likelihood of loss of job features), together with a component of work engagement (vigour), explains 25% of the total variation of organisational commitment and that the remaining 75% was attributed to factors beyond the scope of this study. This study demonstrated that employees would not always reduce their commitment and work effort when confronted with uncertainty as suggested by several studies. Nevertheless, it could be assumed that the survey participants fear being unemployed and feel trapped because of a lack of alternative employment opportunities.Industrial and Organisational Psycholog

    The impact of team dialogue sessions on employee engagement in an information and communication technology company

    Orientation: Engaged employees are regarded as extremely valuable in today’s unstable economic environment. However, despite spending large amounts of money on the improvement of employee engagement, the effect thereof is seldom determined. This study was about determining the impact of team dialogue sessions on the enhancement of employee engagement in a large information and communication technology company over a 2-year period. Research purpose: This study focused on determining the improvement of employee engagement through an organisation development intervention. The intervention was based on a social constructionist perspective, namely, team dialoguing, and was facilitated over a period of two years. Motivation for the study: Although the matter regarding the improvement of employee engagement seems to be extensively discussed in the literature, research on the use of interventions to enhance employee engagement is to a large extent still lacking. Based on a theoretical integration, it was argued that team dialoguing could improve employee engagement. Research design, approach and method: This was a quantitative study, employing a quasi-experimental design. An experimental group was exposed to an organisation development intervention of team dialogues over a 2-year period and then compared to a control group that had not been exposed to the intervention. Main findings: Although with a small effect size, it was discovered that facilitating team dialogue sessions had a positive impact on employee engagement, more specifically on the exercise of discretionary effort, intention to remain, rational commitment, communication and supervisory support as dimensions. Practical and managerial implications: The practical implication of this study is that the engagement of employees can be enhanced by involving the direct supervisor and his or her team in dialoguing sessions. Contribution or value-add: The study contributed to the literature on employee engagement by reporting on the implementation of an intervention over a period of two years to enhance employee engagement

    Risk management as a social defence against anxiety.

    Orientation: This article deals with the unconscious role of risk management in an African country. Research purpose: The aim of the study is to describe how risk management unconsciously influences behaviour when doing business in an African country. Motivation for the study: Operational risk management is a rational management imperative. However, this does not take cognisance of the unconscious role of risk management. A systems-psychodynamic perspective might be particularly relevant if the anxiety implied in risk management is not appropriately contained. Awareness of these dynamics may provide an opportunity for addressing them and allow for a more holistic way of managing risk. Research design, approach and method: The researchers conducted the study as a qualitative case study in an African country. They used purposive sampling and analysed the data using qualitative content analysis. Main findings: Viewing risk management from a systems-psychodynamic perspective allowed the researchers to identify the influence of risk management on the behaviour of people. The emerging hypothesis was that, if businesses do not address the anxiety underlying risk management, managing risk becomes a social defence against the anxiety. Practical/managerial implications: Awareness of the anxiety involved in risk management may assist businesses to manage risk in a more realistic way, making provision for, and even capitalising on, the human element. Contributions/value-add: The article provides a systems-psychodynamic, and hence a more complete, perspective of operational risk management when doing business in an African country

    Social constructionism and relational practices as a paradigm for organisational psychology in the South African context

    Orientation: This article is about introducing social constructionism and relational practices as a paradigm perspective to organisational psychology, especially as these are applied in organisation development. Research purpose: The aim of this study was to investigate the relevance of social constructionism and relational practices as a paradigm perspective for studying and practising organisational psychology in the South African context. Motivation for the study: The relevance of the paradigm perspective that is currently used in studying and practising organisational psychology in South Africa seems to be biased towards an individual perspective of human behaviour that is incongruent with the African context, which asks for an Afro-centric approach with the emphasis on human relationships. It was argued that social constructionism and relational practices could provide a relevant perspective that can help to transform workplace relationships in the South African context. Research approach, design and method: This study was based on a non-empirical, theoretical research design. Articles written in English and published between 2002 and 2013 using specific keywords relating to social constructionism and organisational psychology were retrieved. This was supplemented by other relevant electronic and hardcopy resources. The main findings are reported and discussed and recommendations made. Main findings: Although the literature on social constructionism and relational practices is limited in organisational psychology, it does provide an additional perspective, not only on the mainstream theory, but also as a practice in organisation development for transforming workplace relationships in the South African context. Practical/managerial implications: Organisational psychology should be cautious about the possibility of constructing a monologue at the expense of introducing new perspectives on behaviour in the workplace. Organisational psychologists should be trained in alternative approaches such as social constructionism in order to facilitate relationships and consider applying relational practices as practical philosophy in dealing with clients, thus changing their role from that of expert to that of relational practitioner, focusing on the relational processes and making use of local contextual knowledge. Contributions/value add: This article contributes to the mainstream literature on organisational psychology, more specifically organisation development as an applied field of organisational psychology, by including social constructionism with its emphasis on relational practices as an alternative approach to the field

    The experiences of employees participating in organisational corporate social responsibility initiatives

    Orientation: This article is about the experiences of employees who actively participate in organisational corporate social responsibility (CSR) initiatives.   Research purpose: The general aim of this study was to explore the experiences of employees who participate in CSR initiatives within an organisation where a well-developed framework exists.   Motivation for the study: Whilst an emergent number of studies have considered the various dimensions of CSR initiatives, the focus appears to be on stakeholders such as the recipients of CSR, organisations, consumers and shareholders but not the perspective of the employees who actively participate in CSR initiatives.   Research design, approach and method: A qualitative research approach was employed with the intent of exploring the experiences of employees participating in organisational CSR initiatives. Data were collected and analysed from a purposive sample of 12 employees, by means of interactive qualitative analysis.   Main findings: The study revealed that the primary driver that motivates employees to participate in CSR is love. Love sparks a sense of compassion. Compassion, coupled with an enabling environment, stimulates generosity. By being generous, a feeling of hope and inspiration is induced in both the givers and receivers of generosity. A secondary outcome of generosity and hope and inspiration is bringing about change to others, and whilst going through this journey and making a difference in the lives of others, participants experience a progressive change within themselves. This change evokes a feeling of fulfilment, and ultimately a feeling of complete joy.   Contributions or value-add: This research complements existing CSR literature by focussing and reporting on the experiences of the employee as an important stakeholder

    Transforming a small business: A learning intervention

    Orientation: This article reports on a learning intervention in a brokers company with fewer than 50 employees. A rich description of the participants’ experience is provided. Research purpose: The purpose of the study was to explore the use of an experiential learning process during an organisation development (OD) intervention in a small business by means of a case study. Motivation for the study: This study explored the important role of small businesses; the role of management; and, more specifically, organisation development models that were developed for large corporations; as these emphasise the need to study the purpose of organisation development interventions in small businesses. Research design, approach and method: The study reported on in this article was a qualitative case study in a small brokers company with 21 staff members. The data were analysed manually by means of qualitative content analysis. Main findings: The main finding of the research concerned how experiential learning intervention provided a space for participants to start exploring, and gradually changing the dynamics of their small business, by transforming their business into a more formal company. Practical/managerial implications: The primary implication is that experiential learning interventions that are operationalised, from a psychodynamic perspective, can be valuable when consulted by small businesses during their transformation towards becoming more formal companies. Contribution/value-add: This article contributes to the OD literature on small businesses, with fewer than 50 employees, by providing data on how the learning process, that commenced during an experiential learning intervention, assisted a small company to develop its identity towards that of a more formal company
