    Human resource and industrial relations practices of UK and US multinationals in Germany

    Most of the research about HRM and IR practices of MNCs in their host country has been conducted in deregulated countries such as the UK and the US. Host countries with relatively weak institutional arrangements facilitate the transfer of home-country practices. In contrast, those with institutionally strong systems, such as Germany, impose stronger pressures for adaptation. This paper reports research about nine US and four UK subsidiaries operating in Germany. It examines how their HRM and IR practices are shaped by German labour and IR institutions, how they differ from a control group of indigenous firms and what room for manoeuvre is left for the introduction of home-country practices. The main conclusions are that small and medium-sized subsidiaries in particular can to some extent avoid the pressures exerted by German labour and IR institutions. This facilitates the transfer of home-country practices. However, even larger affiliates that comply with the German institutions can transfer practices from their parent company. The highly regulated German system leaves some room for flexibility. Nevertheless, the institutional environment prevents large companies from following a unitarist HRM and IR approach

    This paper discusses the convergence thesis using the example of human resource management in Germany. Convergence theories dominated social sciences in the 1950s and 1960s. Arguably the most influential contribution to this discussion was Kerr et al's "Industrialism and Industrial Man" (1960). They suggested that technology will, over an extended period, lead to the development of similar economic, political, social and organizational aspects in all industrialized societies. It assumed that there is a link between the development stage of an economy and its dominant managerial practices. Kerr et al. saw technology as the driving force behind convergence. Today competition and globalization are more often given as the main reasons for a convergence of managerial practices

    Changes in academic work and the chair regime: the case of German business administration academics

    Today universities around the world are becoming subject to audits and evaluations that not only open them to outside scrutiny, but also force them to compete with each other for students, staff and funding. This development is supposed to lead to radical changes to academic work in business schools. Whereas there is an intensive debate about this issue in the UK, much less is known about changes in higher education in other European countries. This paper will show through the example of German business administration academics that similar pressures might not lead to similar outcomes. In the German system, hierarchy will remain more important than the market for academic work. Although role conflicts seem to increase for academics at all hierarchical levels, the traditional regime is likely to resist any far-reaching changes

    Exploring standardisation and knowledge networking processes in transnational human resource management.

    Purpose – It is argued that a key step in becoming a “transnational” company is to implement transnational HRM (THRM). However, what is meant by THRM and how can it be assessed? The purpose of this paper is to develop the characteristics of THRM along two dimensions: standardisation and knowledge networking, in contrast to many existing studies which focus on IHRM strategies and structures. Standardisation and knowledge networking are to be examined at both the meta and operational levels. Design/methodology/approach – The paper is based on two case studies of major German MNCs, both with significant operations in Spain and the UK. Data were collected by means of semi-structured interviews with senior managers, HR managers and labour representatives. Findings – The findings show that THRM can be operationalised using knowledge networking and standardisation on a meta level, in terms of principles, and at an operational level in terms of practices. The two firms show differences in the process and intensity of HR knowledge networking which have implications for the level of standardisation, local autonomy and innovation capabilities. The findings also suggests that THRM is more about processes than outcomes. Research limitations/implications – A limitation of this study is that the cases were only drawn from Western Europe. The patterns of THRM structures and processes may differ significantly in MNCs from other regions. Originality/value – This paper extends existing research by exploring international HR beyond strategies and structures and focuses on communication and coordination processes. It advocates a refined view of the transnational firm

Concentration of capital will pave the way for structural adaptation leading to rationalization and redundancies. In contrast, this cross-national study of the Austrian and Danish banking industries, which have very much in common in terms of their contextual characteristics, indicates rather diverse approaches to pressures for change.     From academic communities to managed organisations: the implications for academic careers in UK and German universities

    This paper examines the implications for academic careers of the apparent global trend towards marketisation and managerialism in higher education with reference to the UK and Germany. It discusses how university employers might exercise greater control over their employees, privileging research and international publication, and fragmenting the traditional unity of the academic role. The effect is to challenge the values of academic communities, subject individuals to greater uncertainty, competition and insecurity, and influence the shape and direction of academic careers. The paper notes how todays academic careers could be understood in terms of Kanters three forms of career as well as the boundaryless and protean career. However, it argues that these approaches do not address the key issue in both the UK and German cases: the changed locus and exercise of power within the employment relationship. It concludes that, to understand how careers are changing, this power relationship and the context of career in general have to be taken into account

    Age work in organizations: maintaining and disrupting institutionalized understandings of higher age

    Age diversity research calls for new approaches in explaining the persistence of age inequalities, which integrate different levels of analysis and display greater context sensitivity. Concurrently, neoinstitutionalist research interested in social inequalities calls for merging institutional theory with critical perspectives and to account for issues of power. In this study, we address the calls of both research streams through developing the concept of ‘age work’: the institutional work actors undertake on age as a social institution. Applying our novel concept to a multi-actor study of four German organizations known for their age management, we come across a counterintuitive insight regarding actors’ age work: maintaining stereotypical age images can serve to counter age inequalities, whereas deconstructing age images can reinforce age inequalities. The multi-actor perspective of our study allows us to categorize different forms of power-laden and interest-driven age work and to portray the reproduction of age inequalities as a result of actors’ age work, embedded in different contexts and complex power relations. Comparing employees’ forms of age work across sectors and organizations, we detail how notions of masculinity as well as income and job security shaped the categorized forms of age work

    HRM in the German business system: a review

    Human resource management in Germany is deeply rooted in its institutional environment. Thus, US style HRM cannot be simply transferred to the German context. Nevertheless, the German business system is not hostile to HRM principles. Rather, these practices have to be adapted to the demands and constrains of the German socio-economic context. The key labour market institutions of collective bargaining, co-determination, and initial vocational training in particular require a pluralist style of human resource management. As our review suggests, these institutions support the implementation of some HRM principles while inhibiting others. Also, the concept of Strategic HRM in Germany may only be fully understood against the background of labour market institutions

    Green human resource management: a comparative qualitative case study of a United States multinational corporation

    This article explores the ways in which a multinational company (MNC) approaches Green Human Resource Management (HRM) in its British, German and Swedish subsidiaries. The authors analyze the similarities and differences in Green HRM approaches in these three European subsidiaries of a US restaurant chain. This enables the comparison of Green HRM practises and behaviors, and considers the factors that influence the subsidiaries in this particular domain. Therefore, this research addresses the current lack of international comparative research in the field of Green HRM. The methodological approach is multi-case study with 50 participants, using semi-structured interviews and focus groups. The results show evidence of pro-active environmental management, reflected through a range of operational and people-centred initiatives across the three European countries. Although there is an overarching commitment to environmental sustainability, the positioning and alignment of the environment and HR function differ amongst the subsidiaries, as does the way in which the subsidiaries choose to engage the workforce in environmental sustainability. The study identified a number of factors which explain the differences in approach including, amongst others, strategic and performance drivers and cultural dimensions, such as relationships with key stakeholders
