The Relationship among Internal Marketing, Achievement Motivation, Organizational Commitment, and Turnover Intention: An Example of Volunteer Officers and Non-Commissioned Officers
[[abstract]]近來軍事單位所處的環境日益複雜,而政府政策日漸多元化與多樣化,亟需有效的人力資源發展政策,為了解國軍人力資源管理的實務作為,以任職於台灣本島各地區軍事單位志願役軍、士官,已屆滿或於1年內可屆滿法定役期,無契約束縛人員為研究對象,採用非機率的便利抽樣方法,共計發出436 份問卷,回收有效問卷共400 份,本研究旨在探討國軍內部行銷作為、成就動機、組織承諾與離職傾向的關係。研究方法採用相關分析、複迴歸分析來探討變數之間的關係,經實證分析,本研究綜合發現:(1)內外溝通對離職傾向有負向影響;(2)管理支持對價值與努力承諾有正向影響;(3)內外溝通對價值與努力承諾有正向影響;(4)內外溝通對留職承諾有正向影響;(5)工作取向對價值與努力承諾有正向影響;(6)競爭對價值與努力承諾有正向影響;(7)工作取向對留職承諾有正向影響;(8)組織承諾對離職傾向有負向影響;(9)工作取向對離職傾向有負向影響。[[abstract]]The situation that the military faces has become complicated recently, and the government’s policy has become more and more diversed. The human resources development policy is urgently needed. In order to understand the functions of military human resources management, by this research, we have sent out 436 copies of questionnaires to military volunteer officers and non-commissioned officers in different bases of Taiwan who are gualified to retire or able to retire within one year. Also, this is a non-random research using convenience sampling method, and we have collected 400 respondents. The purpose of this study is to investigate the relationship among Internal Marketing, Achievement Motivation, Organizational Commitment, and Turnover Intention. The study uses correlation analysis and multiple regression analysis to examine the relationship between variables, this research has found the following results:(1)Internal and external communication have negative influence on turnover intention, (2)Management support have positive influence on value and efforts commitment, (3)Internal and external communication have positive influence on value and efforts commitment, (4)Internal and external communication have positive influence on retention commitment, (5)Work orientation have positive influence on value and efforts commitment, (6)Competitiveness have positive influence on value and efforts commitment, (7)Work orientation have positive influence on retention commitment, (8)Organizational commitment have negative influence on turnover intention, and (9)Work orientation have positive influence on turnover intention

(一)內部行銷作為對組織承諾的影響效果
單位採取教育訓練、管理支持或內外溝通的作為時,能極度明顯提昇個人對組織的價值與努力承諾,另採內外溝通、管理支持的作為時,亦能分別極度明顯和些許明顯能提昇個人對組織的留職承諾,但採教育訓練的作為時,卻反而降低個人對組織的留職承諾。
(二)成就動機對組織承諾的影響效果
個人具精熟、工作取向或競爭動機時,能極度明顯提昇個人對組織的價值與努力承諾,另個人具工作取向動機時,亦能極度明顯提昇個人對組織的留職承諾;個人具精熟動機時,卻反而極度明顯降低個人對組織的留職承諾。[[abstract]]The environment that the military unit has been in has been complicated day by day recently, and the pluralism and diversification day by day of government policy, the human resources development policies needed badly effectively, this research aims at probing into (1) Influence that the Internal marketing to organizational commitment. (2)Influence that the achievement motivation to the organizational commitment. In order to understand the practice conduct of country's soldier's human resources management , this research , in order to hold a post to military unit volunteer officers and non-commissioned officers of every area of this island in Taiwan, expire or can expire service period of legal in one year already, there is not agreement that fetter personnel as the research object, we have sent 436 copies of questionnaires out by convenience sampling method and received 400 copies back by return. The study used correlation analysis and multiple regression analysis to explore the relationships involved, this research is found as follows synthetically:
(一)Influence result that the Internal marketing to organizational commitment
The unit adopts education and training, management supporting or internal and external conduct of communicating, can extreme significant to promote individual value and efforts commitment for organization, adopts internal and external conduct of communicating and management supporting, can also be extremely significant and some significant separately promote individual retain commitment for organization, but while adopting the conduct of education and training , reduce individuals retain commitment for organization.
(二)Influence result that the achievement motivation to the organizational commitment
Individual has skilled, task orientation or competition motive, can extreme significant to promote individual value and efforts commitment for organization, when individual has task orientation motive, can also extremely significant promote individual retain commitment for organization; When individual has skilled motive, but extremely significant reduce individual retain commitment for organization
