Pengaruh Leader Member Exchange Dan Work Engagement Terhadap Adaptive Performance Dimediasi Innovative Work Behavior Pada Karyawan Generasi Z Di Jawa Timur

Abstract

Research on the adaptive performance of Generation Z employees is important, considering that this generation is increasingly dominating the workforce, particularly in East Java Province, which is characterized by dynamic organizational and industrial environments. This study aims to examine and analyze the effect of Leader Member Exchange and Work Engagement on Adaptive Performance, with Innovative Work Behavior as a mediating variable among Generation Z employees in East Java. This research employs a quantitative approach using purposive sampling, involving Generation Z employees aged 18–28 years who work in various sectors in East Java and have a minimum tenure of six months. Data analysis was conducted using Structural Equation Modeling (SEM) with the Partial Least Squares (PLS) approach. The results indicate that Leader Member Exchange and Work Engagement are positively associated with Innovative Work Behavior. Furthermore, Innovative Work Behavior plays a mediating role in the relationship between Leader–Member Exchange and Work Engagement on Adaptive Performance. These findings suggest that high-quality work relationships and strong work engagement have the potential to encourage innovative behavior, which in turn supports the adaptive performance of Generation Z employees in responding to changes in the work environment. The managerial implications of this study are expected to serve as a reference for organizations in managing work relationships and enhancing employee engagement to support sustainable adaptive performance.
