The Effects of Empowerment on Perception-Based Organizational Performance: A Focus on the Mediating Effects of Individual and Organizational Characteristics

본 논문은 2010년 서울여자대학교 행정학전공 학술세미나에서 발표한 원고를 수정 및 보완한 것임.본 연구는 서울특별시 본청의 10개 국 단위의 조직에 근무하는 262명의 공무원을 대상으로 임파워먼트와 조직성과 간 관계를 개인 및 조직수준의 특성변수를 고려하여 연구하였다. 임파워먼트가 공공부문의 인식된 조직성과에 긍정적인 영향력을 행사하는지를 연구함과 더불어, 임파워먼트와 조직성과 간 관계를 강화하는 매개변수의 역할에 대해서도 분석하였다. 본 연구의 구성개념 간 인과관계 및 매개역할을 연구하기에 앞서, 본 연구는 구조방정식모형의 측정모형에서 확인적 요인분석을 통해 기존 외국문헌에서 제시된 각 구성개념의 타당성과 모형적합도 등을 연구하였다. 구조방정식의 구조모형을 연구한 결과, 임파워먼트는 조직성과를 향상시키는 원인 변수로서의 역할을 수행하는 것으로 나타났다. 뿐만 아니라, 임파워먼트와 조직성과 간 관계는 개인 간 신뢰와 피드백의 매개변수를 통해 총효과가 향상하는 것으로 나타났다. 그러나 본 연구에서 논의된 역할 외 행동은 조직성과를 향상시키지 못했을 뿐 아니라, 임파워먼트와 조직성과 간 관계에 매개역할도 수행하지 못한 것으로 나타났다. 이와 같은 분석결과를 바탕으로, 본 연구는 함의와 향후 연구방향 등을 제시하였다. Using the multi-stage cluster sampling method, this study collected data from 10 units of the Seoul Metropolitan Government to study the relationship between empowerment and organizational performance considering the mediating impacts at the both individual and organizational levels, including extra-role behavior, feedback, and interpersonal trust. Before analyzing the causal relationship and mediating effects, this study conducted confirmatory factor analysis to confirm each constructs proposed factor structure. The results of structural model in SEM found that empowerment increased perception-based organizational performance. In addition, it was found that the two mediating variables, including interpersonal trust and feedback, led to an increase in performance, as well as partially mediating the relationship between empowerment and performance. As a mediating variable in this study, however, extra-role behavior did not mediate the causal relationship between empowerment and performance. Some implications, limitations, and future research directions are discussed based on these results

새로운 저분자 화합물에 의한 인간 골수 유래 줄기세포의 선택적 연골 분화

학위논문 (석사)-- 서울대학교 대학원 : 치의과학과, 2014. 8. 조재진.중배엽 줄기세포는 골관절염과 같은 연골 결함을 치료하기 위한 우수한세포 자원으로 고려되고 있다. 특히 골수 유래의 줄기세포는성체줄기세포와 다양한 연골 분화 연구에 이용되고 있다. 골수 유래줄기세포의 연골화 과정은 defined media 에 TGF-β3 를 넣어유도되어진다. 본 연구는 high throughput screening(HTS) 방법으로세포에 영향을 주는 저분자 물질 20B09 를 발견하였다. 이 실험의목적은 저분자 화합물이 TGF-β3 를 대체할 수 있는지를 확인하는것이다. 원심분리로 물리적인 자극을 준 후에 20B09 의 연골 분화능력을 측정하였다. 배양 7 일과 14 일 후에 3 차원적으로 연골화된masses 는 GAG assay, RT-PCR, Safranin-O 와 Von Kossa 와 같은특수염색으로 분석하였다. 또한 CollagenⅠ, Ⅱ로 면역조직염색법을실시하였다. 육안으로의 결과는 14 일 동안 TGF-β3 와 20B09 의 차이가없었다. 그렇지만 GAG assay 결과는 7 일에서 20B09 가 TGF-β3 보다 GAG 양이 더 풍부하였지만 14 일의 결과에서는 이러한 경향이바뀌었다. Safranin-O 에 의한 조직염색 결과는 TGF-β3 와 20B09 에서proteoglycan 의 발현이 효과적으로 관찰되었다. CollagenⅠ과CollagenⅡ의 면역조직염색 결과에서도 20B09 가 TGF-β3 를 처리한그룹과 비슷한 레벨의 발현량을 보여주었다. RT-PCR 의 결과도TGF-β3 는 연골화 과정에서 강력하게 작용하는 것을 보여주지만hyperthroph 와 osteogenesis 와 관계된 전사인자도 증가하는 것을보여주었다. 반면에 실험에 선택된 저분자 화합물 20B09 는 적은발현량을 보여주었고 골수유래줄기세포의 연골분화를 선택적으로 유도할수 있었다. 자세한 작용 기작과 표적 식별은 현재 연구 중이며 저분자물질을 이용한 실험은 연골화 과정의 신호전달 문제를 해결하기 위해중요한 물질로 고려된다.To treat cartilage defection, mesenchymal stem cells(MSCs) are considered as promising alternative cell source. Especially bone marrow derived MSCs have best characterized adult stem cells and have been used in various chondrogenic differentiation researches. Inducing chondrogenesis from human bone marrow derived MSCs is formed in combination of defined media and TGF-β3. We also found small molecules 20B09, 20F08 which have the effect to cells by high throughput screening (HTS) method. The purpose of the experiment is to confirm whether these small molecules are able to replace TGF-β3. We measured the chondrogenic differentiation ability of 20B09, 20F08 after physical triggering by centrifugation. After 7 and 14 days, three dimensional chondrogenic clusters were measured by GAG assay, RT-PCR, specical staining such as Safranin-O and Von Kossa. Furthermore, we measured collagenⅠ, Ⅱ by immunohistochemistry. Macroscopic results for 14 days were not different from TGF-β3 groups and small molecule groups. GAG assay showed that 20B09 groups were the faster enrichment of GAG contents than TGF-β3 at 7 days, but this trend was reversed at 14 days. Histological analysis results showed that TGF-β3 and 20B09 both allowed the efficient expression of proteoglycan by Safranin-O. Immunohistochemistry results showed that both collagenⅠ and collagenⅡ observed the high expression in 20B09, 20F08 treated groups, compared to similar expression levels in TGF-β3 treated groups. RT-PCR assay results supported the trend too. TGF-β3 groups showed a strong effect to chondrogenesis but transcripts for hypertrophy and osteogenesis were also increased. On the other hand, the selected small molecules 20B09, 20F08 did not. Therefore, small molecules can selectively induce the chondrogenic differentiation of hBM-MSCs. A detailed mechanistic research and target identification are currently under way and will be reported in due course. Gait Patterns According to the Transverse Plane Deformities in Spastic Diplegia - A Preliminary Report -

목 적: 경직성 양측마비에서 횡단면 변형에 따른 보행 양상과 해부학적 특성을 분석하고자 한다. 대상 및 방법: 대퇴골 전염각이 30° 이상이거나, 대퇴-족부각이 -5° 이하, 25° 이상이거나, 족부진행각에 영향을 미칠 수 있는 심한 족부 변형이 있는 경직성 양측마비 환자 중 보행 분석을 시행한 152명을 대상으로 하여 보행 분석의 횡단면 운동 형상학에 따라 보행 양상을 나누었고 해부학적인 변형의 양상을 분석하였다. 결 과: 골반 보상 및 족부진행각을 기준으로 보행양상을 6군으로 분류하고 이에 따른 해부학적인 변형의 양상을 대칭인 군과 비대칭인 군으로 나누어 제시하였다. 골반 보상을 보이며 내족지 보행을 하는 군(I-A)이 가장 많았으며 골반 보상 없이 내족지 보행을 하는 군(II-A)이 두번째로 많았다. 염전 변형은 대퇴골 전염각의 증가가 가장 많았고 두번째가 외반족이었다. 결 론: 경직성 양측마비의 염전 변형에 따른 보행양상에 대한 분류법을 제시하는 바이다N

Bilateral Femoral Derotatioal Osteotomy in Spastic Diplegia - Outcome Assessment of Single Stage Multilevel Surgery -

목 적: 경직성 양측 마비의 보행 장애에 대해 양측 대퇴골 감염 절골술을 포함한 단단계 다부위 수술의 결과를 분석하고 동시에 시행된 다른 수술의 효과를 통제한 상태에서 대퇴골 감염 절골술의 효과를 분석한다. 대상 및 방법: 본원에서 1997년 4월부터 2005년 4월까지 경직성 양측 마비로 수술 받은 환아 중 대퇴 전염각 증가로 인한 양측 내족지 보행, 양측 슬관절 강직 보행, 양측 첨족 보행의 양상을 보여 양측 전자간 대퇴골 감염 절골술, 원위 슬괵근 유리술, 대퇴 직근 이전술 및 아킬레스건 연장술을 시행한 26명 52하지를 대상으로 하였다. 남아가 16명, 여아가 10명이었으며 평균 연령은 7.6세였다. 이학적 검사, 3차원 보행분석, 기능평가 설문을 시행하여 결과를 비교하였다. 결 과: 대퇴 전염각, 고관절 굴곡구축, 슬와각이 유의하게 감소하였으며 족근관절의 족배 굴곡이 증가하였다. 3차원 보행 분석에서 분속수는 변화가 없었으나 보행속도는 유의하게 증가하였다. 횡단면에서 평균 골반 회전은 차이가 없었으며 족부 진행각은 유의하게 향상되었다. 기능 평가 설문에서 보행 능력은 중앙치가 7단계에서 9단계로 유의하게 향상되었다.N

Gait Patterns According to the Torsional Deformities in Spastic Hemiplegia - A Preliminary Report -

목 적: 경직성 편마비에서 염전 변형에 따른 횡단면에서의 보행 양상을 분석하고자 한다. 대상 및 방법: 대퇴골 전염각이 30° 이상이거나, 대퇴-족부각이 -5° 이하, 25° 이상이거나, 족부진행각에 영향을 미칠 수 있 는 심한 족부 변형이 있는 경직성 편마비 환자 중 보행분석을 시행한 55명을 대상으로 하였다. 결 과: 남자 35명과 여자 20명이었으며 평균 연령은 8.4세였다. 골반 보상을 보인 49명(89.1%) 중 27명(55.1%)에서 족부진 행각이 정상적이었고 나머지 22명(44.9%)은 내족지(19명) 혹은 외족지(3명) 보행을 하였다. 골반 보상을 보이지 않은 6명 (10.9%) 중 3명은 내족지, 2명은 외족지, 1명은 정상적인 족부진행각으로 보행하였다. 51명(92.7%)에서 대퇴 전염각이 증 가하였고, 11명(19.6%)이 경골의 염전 변형이 있었으며, 30명(54.5%)은 족부 변형을 동반하고 있었다. 골반 보상, 고관절 의 내회전 및 족부진행각을 기준으로 보행양상을 6군으로 분류하였으며, 이에 따른 해부학적인 특징을 분석할 수 있었다. 결 론: 경직성 편마비의 염전 변형에 따른 보행양상에 대한 분류법을 제시하는 바이다.N

Three Dimensional Gait Analysis in Normal Korean - A Preliminary Report -

목 적: 정상 한국인 보행을 삼차원 동작 분석을 하여 표준치를 얻고자 하였다. 대상 및 방법: 근골격계의 병력이 없는 정상 소아와 성인을 대상으로 연구하였다. 연령에 따라 4-17세 10명, 18-40세 10명,41세 이후 10명으로 각각을 1, 2, 3군으로 나누어 분석하였다. 이학적 검사상 근육의 근력이 모두 정상이고 골격의 시상면,관상면 및 횡단면에서의 변형은 없었다. 각군의 대상을 9 m 보행로에 걷게 하여 5대의 CCD Camera로 보행 선형지수와운동 형상학적 분석을 하였으며 2개의 힘판을 이용하여 운동역학적 분석을 하였다. 결 과: 보행 선형지수 중 보행속도, 보장, 활보장, 단하지 지지기, 양하지 지지기에 각군 간에 유의한 차이가 있었으며(p<0.01), 운동 형상학에서 평균 골반경사(p<0.01), 고관절 운동범위(p=0.048), 평균 고관절 내회전(p<0.01), 접지시 슬관절굴곡(p=0.012)은 유의한 차이를 보였다. 이외의 운동 형상학적 지표와 운동 역학적 지표에서는 유의한 차이가 없었다. 결 론: 정상 한국인 보행의 삼차원 동작분석을 통해 정상 한국인 보행의 표준치를 얻었으며, 이 결과는 향후 한국인의 보행 분석을 위한 예비자료로 활용될 것이며, 병적 보행의 분석 및 진단에 도움이 되리라 생각한다.N
