    Job Embeddedness: A Theoretical Foundation for Developing a Comprehensive Nurse Retention Plan

    Objective: Using a new construct, job embeddedness, from the business management literature, this study first examines its value in predicting employee retention in a healthcare setting and second, assesses whether the factors that influence the retention of nurses are systematically different from those influencing other healthcare workers. Background: The shortage of skilled healthcare workers makes it imperative that healthcare providers develop effective recruitment and retention plans. With nursing turnover averaging more than 20% a year and competition to hire new nurses fierce, many administrators rightly question whether they should develop specialized plans to recruit and retain nurses. Methods: A longitudinal research design was employed to assess the predictive validity of the job embeddedness concept. At time 1, surveys were mailed to a random sample of 500 employees of a community-based hospital in the Northwest region of the United States. The survey assessed personal characteristics, job satisfaction, organizational commitment, job embeddedness, job search, perceived alternatives, and intent to leave. One year later (time 2) the organization provided data regarding voluntary leavers from the hospital. Results: Hospital employees returned 232 surveys, yielding a response rate of 46.4 %. The results indicate that job embeddedness predicted turnover over and beyond a combination of perceived desirability of movement measures (job satisfaction, organizational commitment) and perceived ease of movement measures (job alternatives, job search). Thus, job embeddedness assesses new and meaningful variance in turnover in excess of that predicted by the major variables included in almost all the major models of turnover. Conclusions: The findings suggest that job embeddedness is a valuable lens through which to evaluate employee retention in healthcare organizations. Further, the levers for influencing retention are substantially similar for nurses and other healthcare workers. Implications of these findings and recommendations for recruitment and retention policy development are presented

    Report on Mini-conference on Sludge Disposal Alternatives in the Ocean off Southern California, 8 September 1976

    The purpose of the conference was to review the status of our capability to predict the environmental effects of the disposal of digested sewage sludge in the ocean off the coast of Southern California. At present, the ocean disposal of sewage sludge is prohibited by State and Federal regulations. Ocean disposal of sludge, however, is a complex of many alternative combinations of what, where and how; and the environmental consequences of all such combinations have not yet been determined. There is, in fact, some evidence that at least one environmentally sound mode of sludge disposal in the ocean off the Southern California coast may exist. This is the trapping of sludge in the sediments of deep, nearshore ocean basins. such as the Santa Monica Basin. Details of this method are given in Section 3.3. p. 12. It is the philosophy of the Environmental Quality Laboratory to study and evaluate policy alternatives but not to be an advocate of one alternative or another. Some of the policies studied may be contrary to existing laws or regulations, but it is believed that there is a better chance for improvement in the laws or regulations if alternatives currently outside them are also studied. The conference was sponsored by the Environmental Quality Laboratory in the belief that sufficient information is now available to begin making reasonable estimates of the environmental consequences of existing or alternative ocean disposal methods in order to compare them to land-based disposal methods. The purpose of this report is not to publish the actual proceedings of the conference. but rather to act as a communications aid. It is intended to publicize the issues that were raised at the conference, to give the names and addresses of people who are involved in these issues, and to present abstracts and literature citations. The schedule of the conference is presented in the next section. It is followed by a section containing abstracts of current research by conference attendees along with reference lists supplied by them. The fourth section is a summary of the afternoon discussion sessions. The final section is a list of conference attendees with their mailing addresses

    Low-frequency method for magnetothermopower and Nernst effect measurements on single crystal samples at low temperatures and high magnetic fields

    We describe an AC method for the measurement of the longitudinal (Sxx) and transverse (Sxy, i.e. Nernst) thermopower of mm-size single crystal samples at low temperatures (T30 T). A low-frequency (33 mHz) heating method is used to increase the resolution, and to determine the temperature gradient reliably in high magnetic fields. Samples are mounted between two thermal blocks which are heated by a sinusoidal frequency f0 with a p/2 phase difference. The phase difference between two heater currents gives a temperature gradient at 2f0. The corresponding thermopower and Nernst effect signals are extracted by using a digital signal processing method due. An important component of the method involves a superconducting link, YBa2Cu3O7+d (YBCO), which is mounted in parallel with sample to remove the background magnetothermopower of the lead wires. The method is demonstrated for the quasi two-dimensional organic conductor a-(BEDT-TTF)2KHg(SCN)4, which exhibits a complex, magnetic field dependent ground state above 22.5 T at low temperatures.Comment: 11 pages, 6 figures, 15 reference
