    Accelerated development of organizational talent

    This working paper explores the challenges of accelerated development of organizational talent. The meaning of the word "accelerated" is that such development takes place at a pace that is significantly higher than that of "traditional" development that allows an individual to learn the intricacies of the current job, observe incumbents in a higher level position (usually, one level up), practice elements of the boss' job when being delegated tasks, undergoing formal training, or benefiting from the knowledge accumulated by others and codified in the knowledge management systems. Accelerated development means, contrary to the usual, more traditional developmental path, bypassing traditionally expected career steps, stretched over a longer period of time learning opportunities, and/or age-related developmental progression. Accelerated development is a necessity for organizati of qualified individuals in the internal or external labor markets, and significant pressures from other organizations that are ready to "poach" talented executives and employees and offer them even higher levels of responsibility and remuneration. Organizations also respond with accelerated development initiatives to the individuals engaged in career entrepreneurship, i.e., those who make alternative career investments in order to enjoy quicker returns in terms of career growth and progression. This paper discusses the challenges of accelerated development programs, such as not only learning the competencies required in the new position, but also developing a new identity. The paper discusses the process of going through an accelerated development program and identifies its important elements: preentry experience, initial surprise of getting into the accelerated program's environment and learning to use it, engaging in identity exploration through examining past and present identities, staging identity experiments, and, finally, stepping out of the program into the real world.organizational behavior, human resource management, executive education, identity, accelerated development

    Is leadership a part of me? An identity approach to understanding the motivation to lead

    Drawing on identity and social comparison theories, we propose and test a model of motivation to lead based on two types of self-to-role comparisons (i.e., self-comparisons with specific leaders and with more abstract representations of the leadership role). We propose that these comparisons imply different identity verification purposes and have different consequences on the motivation of individuals. The results obtained by using structural equation models and response surface techniques among a sample of 180 executives support our predictions. We hypothesize and find that a perceived similarity with a significant leader has a positive effect on the motivation to lead and that this relationship is mediated by self-efficacy perceptions. We also find that the affective, but not the social-normative component, is higher when there is self-role congruence with respect to leadership dimensions such as “power” and “affiliation”.     This article introduces “career entrepreneurship,” a rapidly spreading phenomenon in the global knowledge-driven economy. Career entrepreneurship involves taking an entrepreneurial approach to managing our careers. It means doing things that seem “illegitimate” to other people and contradict socially-recognized and accepted sequences of work experiences in terms of age, education, or socio-economic progression. This kind of behavior challenges established norms about typical career development. The evidence presented in this article suggests new possibilities for thinking about the way individuals invest in their careers, new insights for organizations interested in capturing the potential of career entrepreneurship, and new ideas for career and life coaches to support people embracing the phenomenon.     How Does a Career Decision Become a Career Regret? A Qualitative Exploration

    Although the topic of career regrets is of interest both to research and practice, the scholarly development of this field is still rather nascent. In particular, the knowledge about the occurrence and development of career regrets remains to be limited. Drawing on the qualitative data collected through individual reflections (N=50) and semi-structured interviews (N = 22), we explore the nature of an individual’s career regrets and how a career decision becomes a regret. Our findings suggest a broader understanding of career regrets that spreads beyond regrets that are tied to occupational choices. In line with this broad understanding of career regrets, we develop a framework of a career decision becoming a career regret. Our findings also show that when people reflect on career decisions in terms of how they should have behaved differently, there are some that they perceive as career regrets while others take a form of career mistakes or career realizations. We distinguish these different ways of viewing career decisions, suggesting that the latter two kinds of decisions are more influential in shaping an individual’s future career decisions than career decisions that are career regrets.     Employer Attractiveness From an Employee Perspective: A Systematic Literature Review

    With the growing interest in employer attractiveness, research is unsystematic on how this phenomenon can be conceptualized and studied. Studies tend to make little conceptual differentiation regarding for whom employers should be attractive, and therefore, address the perspectives of potential as well as current employees, who work in organizations for long periods of time. In this study our arguments relate to the phenomenon’s conceptual clarity as well as its differentiation from other related concepts. By focusing on employer attractiveness for current employees, we have systematically reviewed 48 studies published in business and management journals, and categorized findings into the Inputs–Mediators–Outputs model. This approach allowed us to depict significant limitations in the existing knowledge about employer attractiveness from the current employees’ perspective, and offer avenues for future research. Next, to delineate the future research agenda, we have suggested that employer branding in organisations needs to be targeted more toward current employees

    The New Global Russian Business Leaders:: Lessons from a Decade of Transition

    To illustrate the transition that has occurred in Russia since 1992, the authors studied Russian business leadership and entrepreneurship in a range of situations, from the transformation of a Soviet-era biscuit factory, to high-tech start-ups modeled on Western business practices. This article describes organization and leadership practices in Russia, and focuses on an emerging leadership style the authors termed "global Russian."
