    Voice Flows To And Around Leaders: Understanding When Units Are Helped Or Hurt By Employee Voice

    In two studies, we develop and test theory about the relationship between speaking up, one type of organizational citizenship behavior, and unit performance by accounting for where employee voice is flowing. Results from a qualitative study of managers and professionals across a variety of industries suggest that voice to targets at different formal power levels (peers or superiors) and locations in the organization (inside or outside a focal unit) differs systematically in terms of its usefulness in generating actions to a unit's benefit on the issues raised and in the likely information value of the ideas expressed. We then theorize how distinct voice flows should be differentially related to unit performance based on these core characteristics and test our hypotheses using time-lagged field data from 801 employees and their managers in 93 units across nine North American credit unions. Results demonstrate that voice flows are positively related to a unit's effectiveness when they are targeted at the focal leader of that unitwho should be able to take actionwhether from that leader's own subordinates or those in other units, and negatively related to a unit's effectiveness when they are targeted at coworkers who have little power to effect change. Together, these studies provide a structural framework for studying the nature and impact of multiple voice flows, some along formal reporting lines and others that reflect the informal communication structure within organizations. This research demonstrates that understanding the potential performance benefits and costs of voice for leaders and their units requires attention to the structure and complexity of multiple voice flows rather than to an undifferentiated amount of voice.Business Administratio

    An anisotropic distribution of spin vectors in asteroid families

    Current amount of ~500 asteroid models derived from the disk-integrated photometry by the lightcurve inversion method allows us to study not only the spin-vector properties of the whole population of MBAs, but also of several individual collisional families. We create a data set of 152 asteroids that were identified by the HCM method as members of ten collisional families, among them are 31 newly derived unique models and 24 new models with well-constrained pole-ecliptic latitudes of the spin axes. The remaining models are adopted from the DAMIT database or the literature. We revise the preliminary family membership identification by the HCM method according to several additional criteria - taxonomic type, color, albedo, maximum Yarkovsky semi-major axis drift and the consistency with the size-frequency distribution of each family, and consequently we remove interlopers. We then present the spin-vector distributions for eight asteroidal families. We use a combined orbital- and spin-evolution model to explain the observed spin-vector properties of objects among collisional families. In general, we observe for studied families similar trends in the (a_p, \beta) space: (i) larger asteroids are situated in the proximity of the center of the family; (ii) asteroids with \beta>0{\deg} are usually found to the right from the family center; (iii) on the other hand, asteroids with \beta<0{\deg} to the left from the center; (iv) majority of asteroids have large pole-ecliptic latitudes (|\beta|\gtrsim 30{\deg}); and finally (v) some families have a statistically significant excess of asteroids with \beta>0{\deg} or \beta<0{\deg}. Our numerical simulation of the long-term evolution of a collisional family is capable of reproducing well the observed spin-vector properties. Using this simulation, we also independently constrain the age of families Flora (1.0\pm0.5 Gyr) and Koronis (2.5-4 Gyr).Comment: Accepted for publication in A&A (September 16, 2013

    The binary near-Earth asteroid (175706) 1996 FG3 - An observational constraint on its orbital evolution

    Using our photometric observations taken between 1996 and 2013 and other published data, we derived properties of the binary near-Earth asteroid (175706) 1996 FG3 including new measurements constraining evolution of the mutual orbit with potential consequences for the entire binary asteroid population. We also refined previously determined values of parameters of both components, making 1996 FG3 one of the most well understood binary asteroid systems. We determined the orbital vector with a substantially greater accuracy than before and we also placed constraints on a stability of the orbit. Specifically, the ecliptic longitude and latitude of the orbital pole are 266{\deg} and -83{\deg}, respectively, with the mean radius of the uncertainty area of 4{\deg}, and the orbital period is 16.1508 +/- 0.0002 h (all quoted uncertainties correspond to 3sigma). We looked for a quadratic drift of the mean anomaly of the satellite and obtained a value of 0.04 +/- 0.20 deg/yr^2, i.e., consistent with zero. The drift is substantially lower than predicted by the pure binary YORP (BYORP) theory of McMahon and Scheeres (McMahon, J., Scheeres, D. [2010]. Icarus 209, 494-509) and it is consistent with the theory of an equilibrium between BYORP and tidal torques for synchronous binary asteroids as proposed by Jacobson and Scheeres (Jacobson, S.A., Scheeres, D. [2011]. ApJ Letters, 736, L19). Based on the assumption of equilibrium, we derived a ratio of the quality factor and tidal Love number of Q/k = 2.4 x 10^5 uncertain by a factor of five. We also derived a product of the rigidity and quality factor of mu Q = 1.3 x 10^7 Pa using the theory that assumes an elastic response of the asteroid material to the tidal forces. This very low value indicates that the primary of 1996 FG3 is a 'rubble pile', and it also calls for a re-thinking of the tidal energy dissipation in close asteroid binary systems.Comment: Many changes based on referees comment

    Cloud cover effect of clear-sky index distributions and differences between human and automatic cloud observations

    The statistics of clear-sky index can be used to determine solar irradiance when the theoretical clear sky irradiance and the cloud cover are known. In this paper, observations of hourly clear-sky index for the years of 2010--2013 at 63 locations in the UK are analysed for over 1 million data hours. The aggregated distribution of clear-sky index is bimodal, with strong contributions from mostly-cloudy and mostly-clear hours, as well as a lower number of intermediate hours. The clear-sky index exhibits a distribution of values for each cloud cover bin, measured in eighths of the sky covered (oktas), and also depends on solar elevation angle. Cloud cover is measured either by a human observer or automatically with a cloud ceilometer. Irradiation (time-integrated irradiance) values corresponding to human observations of "cloudless" skies (0 oktas) tend to agree better with theoretical clear-sky values, which are calculated with a radiative transfer model, than irradiation values corresponding to automated observations of 0 oktas. It is apparent that the cloud ceilometers incorrectly categorise more non-cloudless hours as cloudless than human observers do. This leads to notable differences in the distributions of clear-sky index for each okta class, and between human and automated observations. Two probability density functions---the Burr (type III) for mostly-clear situations, and generalised gamma for mostly-cloudy situations---are suggested as analytical fits for each cloud coverage, observation type, and solar elevation angle bin. For human observations of overcast skies (8 oktas) where solar elevation angle exceeds 10°, there is no significant difference between the observed clear-sky indices and the generalised gamma distribution fits

    A Flow Induced Autoimmune Response and Accelerated Senescence of Red Blood Cells in Cardiovascular Devices

    Red blood cells (RBCs) passing through heart pumps, prosthetic heart valves and other cardiovascular devices undergo early senescence attributed to non-physiologic forces. We hypothesized that mechanical trauma accelerates aging by deformation of membrane proteins to cause binding of naturally occurring IgG. RBCs isolated from blood of healthy volunteers were exposed to high shear stress in a viscometer or microfluidics channel to mimic mechanical trauma and then incubated with autologous plasma. Increased binding of IgG was observed indicating forces caused conformational changes in a membrane protein exposing an epitope(s), probably the senescent cell antigen of band 3. The binding of immunoglobulin suggests it plays a role in the premature sequestration and phagocytosis of RBCs in the spleen.     Spirals of Spirituality: A Qualitative Study Exploring Dynamic Patterns of Spirituality in Turkish Organizations

    This paper explores organizational spirituality, uncovers it as spiralling dynamics of both positive and negative potentialities, and proposes how leaders can shape these dynamics to improve the human conditions at the workplace. Based on case study of five Turkish organizations and drawing on the emerging discourse on spirituality in organizations literature, this study provides a deeper understanding of how dynamic patterns of spirituality operate in organizations. Insights from participant observation, organizational data, and semi-structured interviews yield three key themes of organizational spirituality: reflexivity, connectivity, and responsibility. Each of these themes has been found to be connected to upward spirals (inspiration, engagement, and calling) and downward spirals (incivility, silence, and fatigue). The study provides a detailed and holistic account of the individual and organizational processes through which spirituality is enacted both positively and negatively, exploring its dynamic and dualistic nature, as embodied in the fabric of everyday life and culture

    Sounds of Silence : The Reflexivity, Self-decentralization, and Transformation Dimensions of Silence at Work

    This article explores silence as a phenomenon and practice in the workplace through a Buddhist-enacted lens where silence is intentionally encouraged. It brings forward a reconsideration of the roles of silence in organizations by proposing emancipatory dimensions of silence—reflexivity, self-decentralization, and transformation. Based on 54 interviews with employees and managers in a Vietnamese telecommunications organization, we discuss the dynamic nature of silence, and the possible coexistence of the constructive and the oppressive aspects of silence in a workplace spirituality context. Instead of studying silence as one-dimensional, we call for an integrated view and argue that studying silence requires consideration of the multiplicity of its interconnected dimensions. By considering silence as a relational and emerging processes constructed around its vagueness and uncertainties, our study reveals the many possible ways silence is organized and organizes and sheds light on silence as a marker of the complexities and paradoxes of organizational life

    To better understand the workplace commitments experienced by organizational members, we reconceptualize commitment to highlight its distinctiveness and improve its applicability across all workplace targets. We present a continuum of psychological bonds and reconceptualize commitment as a particular type of bond reflecting volitional dedication and responsibility for a target. We then present a process model applicable to any workplace target to bring clarity, consistency, and synergy to the research and management of workplace commitments
