    INTRINSIC AND EXTRINSIC MOTIVATION - AN INVESTIGATION OF PERFORMANCE CORRELATION

    A series of research untaken in the last decade have revealed some interesting aspects regarding the effects of different types of motivation on performance. Among the researchers who have shown interest in this field we can number: Richard Ryan, Edward Deci, Sam Glucksberg, Dan Ariely, Robert Eisenhower, Linda Shanock, analysts from London School of Economics, and others. Their findings suggest that extrinsic incentives may have a negative impact on overall performance, but a general agreement in this respect has not been reached. In this paper we intend to shed some light upon the relationship between intrinsic and extrinsic motivation and performance. Experts define intrinsic motivation as being the execution of a task or activity because of the inherent satisfaction arising from it rather than due to some separate outcome. In contrast with intrinsic motivation, we speak of extrinsic motivation whenever an activity is done in order to attain some separable outcome. With the purpose of contributing to the clarification of the links between concepts, we initiated and conducted an explanatory research. The research is based on the analysis of the relations between the results obtained by third year students and their predominant type of motivation. For this, we formulated and tested four work hypotheses using a combination of quantitative methods (investigation) and qualitative methods (focus group). After the validation of the questionnaires, the respondents were divided into four categories: intrinsically motivated, extrinsically motivated, both intrinsically and extrinsically motivated and unmotivated. To analyze the collected data, we made use of Excel and SPSS. Some of the primary conclusions of the research are as follows: as the average increases, the percent of individuals having both extrinsic and intrinsic motivation is decreasing; the highest percentage of unmotivated students is concentrated in the highest average category; Female students tend to have better performance at university level. The research intends to be nearly a first step in the attempt to clarify the relationship between intrinsic (and extrinsic) motivation and performance.     Beginning to Unlock the Black Box in the HR Firm Performance Relationship: The Impact of HR Practices on Employee Attitudes and Employee Outcomes

    Theoretical models in strategic human resource management research commonly include employee attitudes and behaviors as key mediating links between human resource practices and firm performance. However, almost all empirical SHRM work to date has ignored the mediating hypothesis and merely examined the direct relationship between HR practices and firm outcomes. The purpose of this study is to test the relationship between HR practices and employee attitudes and behaviors. Using a sample of 174 independent work groups, we examined the relationship between HR practices and collective behaviors (turnover and absenteeism) mediated by collective attitudes (job satisfaction and commitment). Results indicate attitudes partially mediate the relationship between HR practices and employee behaviors. The direct and indirect relationships identified in this study support the notion that attitudes and behaviors play a mediating role between HR practices and firm outcomes. These findings illustrate the varying impacts of HR practices and the importance of utilizing multilevel theory and methods

Whilst the partnership-high performance work systems nexus seems to have little impact on employees' job satisfaction or sense of attachment, it does, however, have a negative impact on both workplace stress and employee evaluations of union performance.     Collective Turnover at the Group, Unit, and Organizational Levels: Evidence, Issues, and Implications

    Studies of the causes and consequences of turnover at the group, unit, or organizational level of analysis have proliferated in recent years. Indicative of its importance, turnover rate research spans numerous academic disciplines and their respective journals. This broad interest is fueled by the considerable implications of turnover rates predicting broader measures of organizational effectiveness (productivity, customer outcomes, firm performance) as well as by the related perspective that collective turnover is an important outcome in its own right. The goal of this review is to critically examine and extract meaningful insights from research on the causes and consequences of group, unit, and organizational turnover. The review is organized around five major “considerations,” including (1) measurement and levels of analysis issues, (2) consequences, (3) curvilinear and interaction effects, (4) methodological and conceptual issues, and (5) antecedents. The review concludes with broad directions for future research

    The Effects of Coworker Relationships, Involvement, and Supportiveness on Job Satisfaction and Performance

    Past research has indicated that relationships, involvement, and supportiveness have an effect on job satisfaction and performance. A study was done on Gettysburg College students who have had experience with group work. Sixty-four (29 males, 35 females) Gettysburg College students were used as participants in the study. The study was split fairly evenly between sophomores, juniors, and seniors. To start, the survey included two demographic questions: gender and class year. Participants completed an online survey about the relationships among group mates, group involvement, and group support experience. Questions about the overall satisfaction and performance were also included. A correlational design was used to analyze the data. The results of this study concluded that there was significant association between positive relationships and involvement and job satisfaction and group performance in a group scenario. There was a significant association between group support and job satisfaction, but not performance

    Causes and Consequences of Collective Turnover: A Meta-Analytic Review

    Given growing interest in collective turnover (i.e., employee turnover at unit and organizational levels), the authors propose an organizing framework for its antecedents and consequences and test it using meta-analysis. Based on analysis of 694 effect sizes drawn from 82 studies, results generally support expected relationships across the 6 categories of collective turnover antecedents, with somewhat stronger and more consistent results for 2 categories: human resource management inducements/investments and job embeddedness signals. Turnover was negatively related to numerous performance outcomes, more strongly so for proximal rather than distal outcomes. Several theoretically grounded moderators help to explain average effect-size heterogeneity for both antecedents and consequences of turnover. Relationships generally did not vary according to turnover type (e.g., total or voluntary), although the relative absence of collective-level involuntary turnover studies is noted and remains an important avenue for future research

    Managing performance in quality management: A two level study of employee-perceptions and workplace-performance

    Purpose: This paper addresses potential effects of the control element in Quality Management. First, behavioural theories on how elements of performance management can affect organisational performance are examined. Secondly, theoretical models on how perceptions of work conditions may impact wellbeing and performance are considered. Direct and indirect pathways from performance management to productivity/quality are inferred. Methodology: Matched employee-workplace data from an economy-wide survey in Britain and two-level structural equation models are used to test the hypothesised associations. Findings: The use of practices in workplaces is inconsistent with a unified performance management approach. Distinct outcomes are expected from separate components in performance management and some may be contingent on workplace size. For example, within Quality-planning, strategy dissemination is positively associated with workplace-productivity; targets are negatively associated with perceptions of job demands and positively correlated with job satisfaction, which in turn can increase workplace-productivity. With respect to Information & Analysis: keeping and analysing records, or monitoring employee-performance via appraisals that assess training needs, are positively associated with workplace-productivity and quality. Originality: This paper illustrates how control in Quality Management can be effective. Although the merits of performance management are subject to ongoing debate, arguments in the literature have tended to focus on performance appraisal. Analyses of economy-wide data linking performance management practices, within Quality Management, to employee perceptions of work conditions, wellbeing and aggregate performance are rare

    Union Mediation and Adaptation to Reciprocal Loyalty Arrangements

    This study assesses the industrial relations application of the “loyalty-exit-voice” proposition. The loyalty concept is linked to reciprocal employer-employee arrangements and examined as a job attribute in a vignette questionnaire distributed to low and medium-skilled employees. The responses provided by employees in three European countries indicate that reciprocal loyalty arrangements, which involve the exchange of higher effort for job security, are one of the most desirable job attributes. This attribute exerts a higher impact on the job evaluations provided by unionised workers, compared to their non-union counterparts. This pattern is robust to a number of methodological considerations. It appears to be an outcome of adaptation to union mediated cooperation. Overall the evidence suggests that the loyalty-job evaluation profiles of unionised workers are receptive to repeated interaction and negative shocks, such as unemployment experience. This is not the case for the non-union workers. The general hypothesis of the study is that higher levels of communication are associated with more effective working relationships among the different functional groups working on product innovation. The first part of this paper will review previous work in the area. Part II develops the questions of the current study. Part III outlines the methods used to address the research questions. Part IV presents the results from an initial pilot study performed within one organization. The final section discusses these results in terms of their implications for the management of innovation
