Exploring Employee Retention and Turnover in Finland : Understanding Intentions, Commitment and Departure Patterns
The turnover rate and staff retention rate significantly impact the performance and profitability of organisations. This thesis investigates the factors influencing employee retention and turnover in Finland, focusing on understanding employee intentions, commitment levels, and departure patterns in the Finnish labour market context to develop a future practice recommendation. In addition, the study will explore elements that impact employee loyalty, such as organisational culture, compensation and benefits, professional growth opportunities, and work-life balance. Finally, this research will identify the significant factors contributing to employee retention and turnover by conducting a comprehensive literature review and employing qualitative data collection techniques.
The study's findings will provide valuable insights for Finnish companies to effectively enhance their retention strategies and address employee turnover. Organisations can develop practical retention methods and techniques by understanding the socio-economic implications of employee turnover and identifying the root causes for employees leaving their jobs. In addition, this research aims to assist organisations in creating a supportive and engaging work environment that fosters employee satisfaction, engagement, and long-term commitment.
Overall, this thesis contributes to the existing literature on employee retention and turnover by providing evidence-based recommendations for improving retention strategies in Finnish organisations. By aligning organisational policies with the study's findings, companies can create a positive work environment that increases employee satisfaction, reduces turnover, and enhances overall organisational performance
Business Functions Capabilities and Small and Medium Enterprises’ Internationalization
Ineffective global expansion can adversely affect small and medium enterprises (SMEs) business outcomes. Business leaders are concerned with developing effective global expansion strategies to penetrate potential international markets, thus enhancing sustainability. Grounded in the business management systems theory, the purpose of this qualitative multi-case study was to explore strategies that leaders of Sub-Saharan Africa manufacturing SMEs use for global expansion. The participants were five manufacturing value-adding SME leaders participating in export markets. Using Yin’s five steps data analysis process, six themes emerged: (a) enterprise characterization, (b) understanding the enterprise’s product, (c) intra-enterprise factor-based strategies for export participation, (d) the enterprise’s external factor-based strategies for successful export venture, (e) global expansion strategies, and (f) serendipitous findings. A key recommendation for SME leaders is to analyze the critical components of their products and prepare to adjust them to the demand dimensions of the target market. The implications for positive social change include the potential to increase the enterprise’s wealth, increase employment, reduce poverty for all value chain participants, and growth in gross domestic product
Role-shifting threads: Increasing OpenMP malleability to address load imbalance at MPI and OpenMP
This paper presents the evolution of the free agent threads for OpenMP to the new role-shifting threads model and
their integration with the Dynamic Load Balancing (DLB) library. We demonstrate how free agent threads can improve
resource utilization in OpenMP applications with load imbalance in their nested parallel regions. We also demonstrate
how DLB efficiently manages the malleability exposed by the role-shifting threads to address load imbalance issues.
We use three real-world scientific applications, one of them to demonstrate that free agents alone can improve the
OpenMP model without external tools, and two other MPI+OpenMP applications, one of them with a coupling case, to
illustrate the potential of the free agent threads’ malleability with an external resource manager to increase the efficiency
of the system. In addition, we demonstrate that the new implementation is more usable than the former one, letting the
runtime system automatically make decisions that were made by the programmer previously. All software is released

Measuring the impact of COVID-19 on hospital care pathways
Care pathways in hospitals around the world reported significant disruption during the recent COVID-19 pandemic but measuring the actual impact is more problematic. Process mining can be useful for hospital management to measure the conformance of real-life care to what might be considered normal operations. In this study, we aim to demonstrate that process mining can be used to investigate process changes associated with complex disruptive events. We studied perturbations to accident and emergency (A &E) and maternity pathways in a UK public hospital during the COVID-19 pandemic. Co-incidentally the hospital had implemented a Command Centre approach for patient-flow management affording an opportunity to study both the planned improvement and the disruption due to the pandemic. Our study proposes and demonstrates a method for measuring and investigating the impact of such planned and unplanned disruptions affecting hospital care pathways. We found that during the pandemic, both A &E and maternity pathways had measurable reductions in the mean length of stay and a measurable drop in the percentage of pathways conforming to normative models. There were no distinctive patterns of monthly mean values of length of stay nor conformance throughout the phases of the installation of the hospital’s new Command Centre approach. Toward a Pentecostal theology of prophetic legitimacy
Within the framework of contemporary Pentecostalism, this thesis considers prophetic legitimacy and its elements. Since the 1948 inception of the Latter Rain Movement, prophetic expression and function have proliferated, with the movement’s tributaries carrying its most welcomed and most-questioned aspects into the larger Pentecostal tradition. With prophetic activity gaining prominence, the Third Wave/Independent tribes’ diverse prophetic expressions raise important questions, which are illustrated in presented examples of current prophetic praxis.
This thesis borrows the terms prophetic consciousness and prophetic perception from Walter Brueggemann and explores them from theological, psychological, and phenomenological perspectives. In approaching the Scripture, two methodologies are employed: the literary-critical approach and a canonical approach, which are used to consider OT and NT prophetic figures in regard to their prophetic function and legitimacy. Given the Pentecostal tradition of Luke-Acts as entrance into the prophetic conversation, the NT work is based in a Lukan perspective, as is the argument for a Pentecostal theology of prophetic legitimacy.
A more contemporary exemplar of prophetic legitimacy is also presented: Violet Kiteley, a Latter Rain adherent and participant from the movement’s inception. A narrative of her prophetic journey, spiritual formation, focus on Latter Rain Restorationism, understanding of the prophetic presbytery, and Latter Rain Pentecostal hermeneutic are detailed. A critique of the Latter Rain Restorationism schema explores its inherent challenges while affirming Kiteley’s place as an exemplar of prophetic legitimacy.
This research concludes with a proposed construct for prophetic legitimacy, along with three proposed elements that commend a healthy Pentecostal theology of the same: they are prophetica discretio, prophetica conscientia, and prophetica praxis. These are examined in relation to prophetic orthodoxy, orthopraxy, and orthopathy and are considered in regard to a prophetic ethic that grounds all prophetic function and legitimacy
Women and leadership: the case of women managers in Lebanon
La present tesi doctoral pretén examinar alguns dels reptes que continuen dificultant l'avanç de les dones cap a rols de lideratge, per què algunes dones no accepten tenir una cap dona i si les subordinades dones sempre donen suport a la seva cap. AixÃ, aquesta tesi consta de tres articles de recerca empirica i un article de revisió bibliomètrica, que poden proporcionar un conjunt de treballs coherents relacionats amb les dones gestores libaneses. La revisió bibliompetrica investiga l'estat de la diversitat de gènere a les organitzacions i les seves implicacions en el rendiment dels subordinats. Amb aquesta finalitat, hem analitzat nombrosos treballs de recerca i hem identificat les barreres que poden impedir la inclusió de dones en els consells d'administració de les empreses, aixà com els impulsors que podrien millorar la representació de les dones als consells d'administració. També vam examinar alguns dels factors que influeixen en la satisfacció dels subordinats, com ara la satisfacció amb el seu lider, el rendiment del seu lifer i el seu propi rendiment. Pel que fa als tres articles de recerca empÃrica, el seu objectiu era examinar alguns dels reptes que continuen dificultant l'avenç de les dones libaneses a rols de lideratge, explorar algunes estratègies de vida laboral i personal que poden implementar els homes i les dones liders libaneses per equilibrar el seu treball i les activitats de treball i promoure els seus rols com a liders, aixà com investigar els reptes i les oportunitats de les empresà ries libaneses.La presente tesis doctoral tiene como objetivo examinar algunos de los desafios que continúan obstaculizando el avance de las mujeres a roles de liderazgo, por qué algunas mujeres no aceptan tener una jefa y si las subordinadas siempre apoyan a su jefa. Por lo tanto, esta tesis consta de tres artÃculos de investigación empÃrica y un artÃculo de revisión bibliométrica, que pueden proporcionar un cuerpo de trabajo coherente relacionado con las mujeres directivas libanesas. La revisión bibliométrica investiga el estado de la diversidad de género en las organizaciones y sus implicaciones en el desempeño de los subordinados. Con este propósito, analizamos numerosos trabajos de investigación e identificamos las barreras que pueden impedir la inclusión de mujeres en los directorios corporativos, asà como los impulsores que podrÃan mejorar la representación de las mujeres en los directorios. También examinamos algunos de los factores que influyen en la satisfacción de los subordinados, incluida la satisfacción con su lÃder, el desempeño del lÃder y su propio desempeño. En cuanto a los tres artÃculos de investigación empÃricos, su objetivo era examinar algunos de los desafios que continúan obstaculizando el avance de las mujeres libanesas a roles de liderazgo, explorar algunas estrategias de trabajo y vida que pueden implementar los lÃderes libaneses hombres y mujeres para equilibrar su trabajo y las actividades laborales y promover sus roles como lÃderes, asà como investigar los desafios y oportunidades de las mujeres empresarias libanesas.The present PhD thesis aims to examine some of the challenges that continue to hinder women advancement to leadership roles, why some women do not accept having a female boss and whether female subordinates are always supportive of their female boss. Thus, this thesis consists of three empirical research articles and one bibliometric review article, which can provide a coherent body of work related to Lebanese female managers. The bibliometric review investigates the status of gender diversity in organizations and its implications to subordinates' performance. With this purpose, we analyzed numerous research papers and identified the barriers that can impede the inclusion of women on corporate boards of directors, as well as the drivers that might improve females' representation on boards. We also examined some of the factors that influence subordinates' satisfaction including satisfaction with their leader, their leader's performance, and their own performance. As for the three empirical research articles, their aim was to examine some of the challenges that continue to hinder Lebanese women advancement to leadership roles, explore some work-life strategies that can be implemented by Lebanese men and women leaders to balance their work and non-work activities and promote their roles as leaders, as well as investigate Lebanese female entrepreneurs' challenges and opportunities

Multi-tier GPU virtualization for deep learning in cloud-edge systems
Accelerator virtualization offers several advantages in the context of cloud-edge computing. Relatively weak user devices can enhance performance when running workloads by accessing virtualized accelerators available on other resources in the cloud-edge continuum. However, cloud-edge systems are heterogeneous, often leading to compatibility issues arising from various hardware and software stacks present in the system. One mechanism to alleviate this issue is using containers for deploying workloads. Containers isolate applications and their dependencies and store them as images that can run on any device. In addition, user devices may move during the course of application execution, and thus mechanisms such as container migration are required to move running workloads from one resource to another in the network. Furthermore, an optimal destination will need to be determined when migrating between virtual accelerators. Scheduling and placement strategies are incorporated to choose the best possible location depending on the workload requirements. This paper presents AVEC , a framework for accelerator virtualization in cloud-edge computing. The AVEC framework enables the offloading of deep learning workloads for inference from weak user devices to computationally more powerful devices in a cloud-edge network. AVEC incorporates a mechanism that efficiently manages and schedules the virtualization of accelerators. It also supports migration between accelerators to enable stateless container migration. The experimental analysis highlights that AVEC can achieve up to 7x speedup by offloading applications to remote resources. Run-time Resource Management in CMPs Handling Multiple Aging Mechanisms
Abstract—Run-time resource management is fundamental for efficient execution of workloads on Chip Multiprocessors. Application- and system-level requirements (e.g. on performance vs. power vs. lifetime reliability) are generally conflicting each other, and any decision on resource assignment, such as core allocation or frequency tuning, may positively affect some of them while penalizing some others. Resource assignment decisions can be perceived in few instants of time on performance and power consumption, but not on lifetime reliability. In fact, this latter changes very slowly based on the accumulation of effects of various decisions over a long time horizon. Moreover, aging mechanisms are various and have different causes; most of them, such as Electromigration (EM), are subject to temperature levels, while Thermal Cycling (TC) is caused mainly by temperature variations (both amplitude and frequency). Mitigating only EM may negatively affect TC and vice versa. We propose a resource orchestration strategy to balance the performance and power consumption constraints in the short-term and EM and TC aging in the long-term. Experimental results show that the proposed approach improves the average Mean Time To Failure at least by 17% and 20% w.r.t. EM and TC, respectively, while providing same performance level of the nominal counterpart and guaranteeing the power budget
