Developing the best people. The relation between the psychological development contract and the execution of the development process of managers within a HR services provider.

Abstract

The development of talent within the HR services provider is seen as a key element in reaching future leadership success. Within the HR services provider development is considered a joint responsibility of the employee and its manager. This relationship is characterized by the psychological development contract, existing of the development commitment of the employee and the managerial support for development. Theory about the psychological contract revealed that this development contract has to be in balance, and even that a mutual investment balance is preferred. Another part of the study was the execution of the development process, which supports the development of employees. The extent to which employees engage in the execution of the development process was expected to depend on the psychological development contract. The main research question of the study was: Is there a relation between the perceived psychological development contract (the type and the degree of mutual investment) and the perceived execution of the development process (existing of the phases: analysis, planning, development actions and feedback) by managers within the HR services provider, and their perception on how to optimize the facilitation of their development (managerial support and the execution of the development process)? An online, written questionnaire was used to answer this research question. The results showed that the mutual investment type of psychological development contract and the degree of mutual investment had positive relations with the execution of the phases of the development process. But the perceived degree of mutual investment has relatively little influence on the perception on how to optimize the development facilitation. The main conclusion of this study was that striving for a high degree of mutual investment in the psychological development contract does enhance the engagement in the execution of the development process of employees within the HR services provider. The mutual investment in the psychological development contract is beneficial for the continuity of the organization and to reach future leadership success
