人力資源發展效能、職涯停滯對員工工作投入之影響研究

Abstract

碩士人力資源管理研究所[[abstract]]本研究主要目的在於探討高科技公司吸收能力對組織創新能力的影響;探討知識慣性對吸收能力與組織創新能力關係之干擾作用;探討執行力對吸收能力與組織創新能力關係之干擾作用。為達成上述目的,本研究以天下雜誌2006年所出版「天下1000大製造業」中之高科技公司(共538家)之研發部門主管與員工為母群體,採隨機抽樣的方式選取135家公司做為施測對象,每家發放4份問卷(主管1份;員工3份),問卷採對偶方式,由研發部門主管與員工填寫,共回收有效問卷88家(主管88份;員工264份),並以此進行描述性統計分析、驗證性因素分析(CFA),而後以群體內部信度係數(rwg)確認吸收能力、知識慣性與執行力填答的一致性,並採階層迴歸來驗證假設。 研究結果發現高科技產業吸收能力對於組織創新能力有正向影響;再者,在研發人員整體經驗慣性高時,會減弱吸收能力對組織創新能力的正向影響,而整體經驗慣性低時,則會增強吸收能力對組織創新能力的正向影響;最後,在企業對人員流程重視程度高的情況下,會增強吸收能力對組織創新能力的正向影響。依據上述研究結果,本研究提出管理意涵如下:1.企業應重視知識吸收能力的重要性;2.企業應正視員工「慣性」問題,以減少員工知識慣性對吸收能力與組織創新能力的負向影響;3.企業應正視組織「人員流程」問題,以增強組織執行力對吸收能力與組織創新能力的正向影響。[[abstract]]The purports of this paper are following: first, examining the relationship between absorptive capability and organizational innovation capability. Second, investigating the moderating effect of knowledge inertia is also explored in this study. Finally, investigating the moderating effect of execution is also explored in this study.The object of the research is aimed at the R & D engineer of the high-tech corporations in Taiwan. Using 352 valid questionnaires collected from 88 companies are empirically analyzed by applying the methods of hierarchical regression analysis. We find support for this hypothesis. The results suggest that the presence of absorptive capability is lead to highest level of organizational innovation capability. And the experience inertia of knowledge inertia will buffer the positive relationship between absorptive capability and organization innovation capability. At last, the people process of execution will buffer the positive relationship between absorptive capability and organization innovation capability.According to the results, this paper presents managerial and academic implications. First, firms should pay attention to the importance of knowledge absorbability. Second, in order to avoid the negative influence of inertia, firms can try applying varied learning approaches and applicable work experience sharing system. At last, in order to reinforce the positive influence of inertia, firms should pay attention to the importance of human capital
